You can love a mission and still be miserable working for it. Plenty of people take a job at a Christian nonprofit because the cause moved them, then spend two years underpaid and reporting to a board that never defined what winning looks like. The workplace just wasn't built to hold staff.

**The best Christian nonprofits to work for pair a clear mission with the conditions staff live in: published pay ranges, outside financial accountability through groups like ECFA, and steady hiring across several career tracks. Strong examples include World Vision, Compassion International, The Salvation Army, Young Life, and Buckner International.**

| **Signal to check** | **What it tells you** |
| --- | --- |
| **Published salary range** | The organization budgeted the role and can talk about money without flinching |
| **ECFA accreditation or a public Form 990** | Someone outside the building reviews how donor dollars get spent |
| **Steady, varied hiring** | Real career tracks exist, not just one vacancy created by burnout |
| **Clear statement of faith terms** | You know upfront what you'll be asked to sign and live by |
| **Pay reality** | Nonprofit-category roles listed on ChristianJobsList.com run a median near $48k (n=350) |

## What separates the best Christian nonprofits to work for from the rest?

The best Christian nonprofits to work for share four traits that have nothing to do with how compelling their fundraising videos are. Mission clarity gets you in the door. These four signals tell you whether you'll still be there in three years.

**Signal one: they publish the money.** An organization that posts a salary range has already fought the internal fight about what the role is worth. About 54% of our 20,564 listings over the past year show a pay figure, so roughly half still make you ask.

**Signal two: someone outside checks the books.** The [Evangelical Council for Financial Accountability](https://www.ecfa.org/About.aspx) accredits more than 2,700 U.S. ministries against seven stewardship standards covering board governance, financial transparency, and fundraising integrity. Accreditation isn't a workplace rating, but ministries that submit to outside review tend to run tighter internal systems too.

**Signal three: they hire more than once.** One posting can mean growth. It can also mean the last person quit. A steady stream of openings across departments suggests the organization funds positions instead of relying on one heroic generalist.

**Signal four: the faith requirement is written down.** Federal law under Title VII lets religious organizations hire for religious belief, so a statement of faith is legal and common. Statements vary in how specific they get. Some are the Apostles' Creed. Others get denominational fast, and you deserve to read it before round two.

## Which Christian nonprofits post the most jobs?

[Christian nonprofits](https://www.christianjobslist.com/blog/christian-nonprofit-jobs) dominate our data, where 88% of the past year's 20,564 tracked listings come from nonprofit organizations rather than for-profit Christian-owned businesses.

Here are eleven of the most active employers in our salary data by listing volume, nonprofit and for-profit alike. Read this as a demand signal, not a quality ranking. Volume reflects size, turnover, and how aggressively an organization posts, none of which measure whether staff are treated well.

| **Organization** | **Listings tracked** |
| --- | --- |
| AdventHealth | 8,344 |
| The Salvation Army | 631 |
| Candler School of Theology (Emory) | 572 |
| Young Life | 433 |
| Liberty University | 254 |
| CommonSpirit Health | 254 |
| Loyola Marymount University | 196 |
| Delegate CX | 185 |
| Abilene Christian University | 176 |
| Youth for Christ | 165 |
| Buckner International | 141 |

AdventHealth alone accounts for more listings than every other employer on the list combined, which says more about the size of its hospital network than about ministry hiring in general. Filter it out and the pattern that remains is higher education, youth ministry, and social services.

## Which Christian nonprofits are best for relief and international development work?

[Christian relief and development organizations](https://www.christianjobslist.com/blog/international-christian-jobs) hire across one of the widest ranges of professional skills in ministry work, including logistics managers, supply chain analysts, grant writers, and finance staff who never leave the home office.

### World Vision

World Vision runs child sponsorship, water access, and emergency response programs with a global staff the organization puts at [more than 34,000 employees in nearly 100 countries](https://www.wvi.org/about-us). The U.S. office in Federal Way, Washington holds a few hundred roles in marketing, donor operations, IT, and program management.

The tradeoff is scale. Large organizations offer benefits, internal mobility, and structured HR, and they also move slowly compared with a 40-person ministry.

### Samaritan's Purse

Samaritan's Purse, based in Boone, North Carolina, runs disaster response teams, field hospitals, and Operation Christmas Child. The organization doesn't publish a current headcount, and staffing levels swing with active deployments.

Field roles here come with deployment schedules and short-notice travel as part of the job description.

### Compassion International

Compassion International, headquartered in Colorado Springs, works through local churches in more than two dozen countries and employs several thousand people worldwide. Most U.S. openings sit in donor engagement, data, translation, and program support.

Compassion, Young Life, and several other ministries cluster in Colorado Springs, and Colorado ranks second among states in our salary data with 1,637 listings.

### Convoy of Hope

Convoy of Hope, based in Springfield, Missouri, focuses on disaster response, children's feeding programs, and agriculture training. The organization reports [feeding more than 639,000 children every school day](https://convoyofhope.org/initiatives/childrens-feeding/) through its programs.

Logistics is the core competency, so warehouse, fleet, and operations experience travels well here. Browse [Christian nonprofit jobs](https://www.christianjobslist.com/christian-nonprofit-jobs) to see how relief organizations describe those roles.

## Which Christian nonprofits hire for youth, campus, and student ministry?

Youth and campus ministries are often the most accessible entry point into full-time Christian nonprofit work, and many ask staff to raise part of their own salary.

### Young Life

Young Life, founded in 1941, is headquartered in Colorado Springs. Roles span area directors, [camp staff](https://www.christianjobslist.com/blog/christian-camp-jobs), regional administrators, and national office positions in finance and HR.

Most field staff raise a portion of their support. That model works well for people with a wide relational network and poorly for people relocating to a city where they know nobody.

### Youth for Christ

Youth for Christ operates through local chapters across the United States, supported by a volunteer base its international office describes as [tens of thousands of full-time, part-time, and volunteer staff worldwide](https://yfc.net/about/yfci/). Because chapters hire independently, pay and culture vary sharply from one city to the next.

Chapter autonomy cuts both ways. Ask specifically who your local board is and how the chapter is funded, because the national brand tells you little about your actual employer.

### InterVarsity Christian Fellowship/USA

InterVarsity Christian Fellowship/USA, founded in 1941 and headquartered in Madison, Wisconsin, places campus staff at colleges nationwide. Staff counts have run in the low thousands in recent years.

Campus ministry follows the academic calendar, which shapes your quality of life. Summer looks nothing like October.

### Cru

Cru, formerly Campus Crusade for Christ, is headquartered in Orlando and runs campus, city, athlete, and military ministries alongside a large media operation. The Orlando headquarters carries a steady load of communications, video, and IT positions.

Cru's media arm is one of the few places in Christian nonprofit work where a video editor or product designer can build a career without switching to fundraising.

## Which Christian nonprofits are best for social services and healthcare careers?

Christian nonprofits in social services and healthcare are among the largest employers of paid staff in the sector, and they hire licensed professionals such as nurses, social workers, [counselors, and case managers](https://www.christianjobslist.com/blog/christian-counseling-jobs).

### The Salvation Army

The Salvation Army, founded in 1865, runs shelters, rehabilitation centers, thrift operations, and Kroc community centers across the U.S., with 631 listings tracked on our board. Job titles range from case manager to store manager to facilities technician.

Local corps operate semi-independently under divisional headquarters, so your experience depends heavily on your corps officer. Ask about tenure and turnover in that specific location.

### Buckner International

Buckner International, founded in Dallas in 1879, works in foster care, adoption, family services, and senior living, with 141 listings tracked on our board. Licensed social workers, case managers, and residential staff make up much of the hiring.

Long-tenured organizations like Buckner tend to have established benefits and a dedicated HR staff, which is not universal in this sector. If you're licensed, [Christian social work jobs](https://www.christianjobslist.com/christian-social-work-jobs) is the fastest way to find comparable openings.

### AdventHealth

AdventHealth, the Seventh-day Adventist health system headquartered in Altamonte Springs, Florida, is among the largest faith-based nonprofit employers in the country. It [welcomed its 100,000th team member in 2025](https://www.adventhealth.com/news/100000-strong-adventhealth-reaches-workforce-milestone) and supports [more than 55 hospital campuses](https://www.adventhealth.com/careers/locations). It's also the single largest source of listings on our board at 8,344.

Clinical pay here follows the health care market, not the ministry market. [Hiring at AdventHealth](https://www.christianjobslist.com/christian-healthcare-jobs) is the main reason Florida leads our geography data with 5,957 listings. Its own total runs higher because it also posts jobs in other states.

### Prison Fellowship

Prison Fellowship, founded in 1976 and based in Lansdowne, Virginia, works in prison ministry, reentry support, and criminal justice reform. Roles cluster in program delivery, volunteer management, advocacy, and development.

Advocacy work here means state legislatures and policy coalitions, so the skill set overlaps with government affairs more than with traditional ministry.

## What do Christian nonprofit jobs actually pay?

Christian nonprofit pay sits below the broader faith-based job market, and the gap is measurable. Across the 350 nonprofit-category roles listed on ChristianJobsList.com in the past year with complete salary ranges (as of October 2026), pay typically runs $37k to $70k with a median near $48k.

For comparison, the median across all 10,547 listings with complete ranges on our board is about $62k (typical range $44k to $86k). The nonprofit discount comes to roughly $14k at the median.

Pay varies a lot by function, though:

- [Fundraising runs highest](https://www.christianjobslist.com/christian-fundraising-jobs) among ministry-specific functions, with a median near $77k across 76 listings and a typical range of $64k to $93k.
- Healthcare roles at faith-based employers post a median around $71k across 6,470 listings, which is what pulls the site-wide median up.
- Youth ministry sits at the other end, with a median near $38k across 65 listings and a typical range of $36k to $50k.
- Administration lands near $50k across 602 listings.

All figures come from [our salary data](https://www.christianjobslist.com/salaries), computed from complete salary ranges published on listings at churches, ministries, schools, and Christian nonprofits.

Before you plan a move, note that only about 5% of the past year's 20,564 tracked listings on our board are remote. Christian nonprofit work is still overwhelmingly in-person, so headquarters location is a bigger factor here than in most sectors.

## How do you vet a Christian nonprofit employer before you apply?

Vetting a Christian nonprofit employer takes about twenty minutes and saves you from the two most common bad outcomes: an organization that can't make payroll, and one whose doctrinal requirements you find out about after the offer.

Start with the money trail. Look up the organization on [MinistryWatch](https://ministrywatch.com/) or Charity Navigator, then pull its Form 990 directly. A ministry that files nothing and posts no audited financials is telling you something.

That transparency gap shows up even among award winners. MinistryWatch reported in 2026 that [Best Christian Workplaces certified 310 faith-based organizations, up from 208 in 2021](https://ministrywatch.com/best-christian-workplaces-champions-310-faith-based-organizations/), and flagged that several certified organizations still don't file a Form 990 or publish audited financials. Good workplace culture and good donor accountability are separate measurements.

Then read the statement of faith and the employee handbook language before your second interview. Ask for both in writing. Some cover core Christian doctrine, others specify positions on baptism, spiritual gifts, marriage, or creation, and the difference matters if you're crossing denominational lines.

Finally, ask three questions that surface culture fast:

1. **"Who held this role before me, and where did they go?"** Turnover patterns say more than any values statement.
2. **"How is this position funded, and for how long?"** Grant-funded and support-raised roles carry different risks than budgeted ones.
3. **"What does the board actually do?"** Working boards, rubber-stamp boards, and absent boards produce very different daily experiences.

## Frequently asked questions

### What is the best Christian nonprofit to work for?

No single organization wins for everyone. Judged by the signals that predict a good experience, published pay, ECFA accreditation, and steady multi-department hiring, large established ministries like World Vision, Compassion International, Buckner International, and AdventHealth score well. The right fit depends on your profession, your location, and your doctrinal comfort.

### Do Christian nonprofits require employees to sign a statement of faith?

Many do. Title VII of the Civil Rights Act lets religious organizations hire based on religious belief, so faith requirements are legal and widespread. The scope varies: some ask you to affirm core Christian doctrine, others specify denominational positions. Always request the full statement in writing before accepting an offer.

### How much do Christian nonprofit jobs pay?

Nonprofit-category roles on ChristianJobsList.com typically pay $37k to $70k, with a median around $48k across 350 listings with complete salary ranges. Fundraising and healthcare roles pay considerably more, while youth ministry and camp roles pay less. Location and organization size drive most of the variation.

### What is the Best Christian Workplaces certification?

Best Christian Workplaces certifies faith-based organizations based on an employee engagement survey, requiring a score of at least 4.25 out of 5. [MinistryWatch reported 310 certified organizations in 2026](https://ministrywatch.com/best-christian-workplaces-champions-310-faith-based-organizations/). The certification measures staff engagement only, so it doesn't verify financial transparency or donor accountability.

### Can you work at a Christian nonprofit if you are not a Christian?

Sometimes, depending on the role and the employer. Faith-based hospitals, universities, and social service agencies frequently hire non-Christians for clinical, technical, and support positions. Ministry-facing and leadership roles almost always carry a faith requirement. Job postings usually state the expectation, and if they don't, ask early.

## Where to start your search

Pick the sector before you pick the organization. A licensed social worker, a hospital nurse, and a campus minister are shopping in three different markets, even though all three end up at Christian nonprofits.

Then apply the four signals: published pay, outside financial accountability, steady hiring, and a faith statement you can read before you commit. The best Christian nonprofits to work for will clear all four without you having to push.

Best Christian nonprofits to work for

Many people who end up in pastoral ministry can name the moment the thought first landed. A hard conversation after a funeral. A Sunday when the youth room felt more like home than the office did on Monday. Getting from that moment to a pulpit, a paycheck, and an ordination certificate is the part nobody explains clearly.

**Becoming a pastor typically means five things: testing your calling inside a local church, getting the education your tradition expects (often a Bible college degree or a three-year Master of Divinity), logging supervised ministry hours, completing licensure, and being ordained. Timelines run roughly three to seven years, and requirements vary sharply by denomination.**

## Key takeaways

| **Question** | **The short answer** |
|---|---|
| Do I need a degree? | Depends entirely on your tradition. Methodists, Presbyterians, and Episcopalians usually require a Master of Divinity. Many Baptist and nondenominational churches do not. |
| What degree is standard? | The Master of Divinity, a three-year graduate program covering Bible, theology, church history, preaching, and pastoral care. |
| Licensed or ordained? | Licensure is usually permission to serve in one setting now. Ordination is full, portable recognition, and it typically comes later. |
| How long does it take? | Often three to seven years past a bachelor's degree, though internal denominational tracks can move faster. |
| What does it pay? | In ChristianJobsList.com salary data, 92 ministry listings with complete published salary ranges pay about $42k to $63k, median near $51k (as of October 2026). |

## What are the five steps to become a pastor?

The path to pastoral ministry runs through five stages in almost every tradition, even when the labels change. Anyone learning how to become a pastor will meet the same sequence, because denominations disagree about the education piece and the ordination piece far more than they disagree about the order.

1. **Test the calling in a local church.** Teach, preach, visit hospitals, and let the leaders who watch you do it tell you what they see.
2. **Pick your tradition before you pick your school.** Your denomination decides which schools and degrees count.
3. **Complete the training that bar requires.** Bible college, seminary, a course of study, or a supervised church residency.
4. **Get licensed.** Most groups grant a provisional credential that lets you preach, marry, and serve while you finish the process.
5. **Get ordained.** Written exams, oral exams, a candidacy interview, and a service of ordination once you hold an actual call.

```mermaid
flowchart TD
    A[Sense a call] --> B[Test it in a local church]
    B --> C{Which tradition?}
    C -->|Degree required| D[Bible college or Master of Divinity]
    C -->|Internal track| E[Licensing school or church residency]
    D --> F[Supervised ministry plus exams]
    E --> F
    F --> G[Licensure, then ordination]
```

Skipping step two is an expensive mistake for aspiring pastors. Plenty of people finish a degree the church they want to serve won't count.

## How do you know if you're actually called to pastor?

A [call to pastoral ministry](https://www.christianjobslist.com/blog/called-to-ministry) has two halves: the inward pull you feel and the outward confirmation your church gives back. The second half is the one people skip, and it's the one every ordination committee will ask about.

Scripture sets the character bar before it sets the competency bar, and Paul's list for overseers starts with reputation.

> Now the overseer is to be above reproach, faithful to his wife, temperate, self-controlled, respectable, hospitable, able to teach. (1 Timothy 3:2, NIV)

So test the call by doing [the work a pastor does](https://www.christianjobslist.com/blog/what-does-a-pastor-do). Preach ten times somewhere that isn't your youth group. Teach the same adult class for a full year. Sit with a family the week after a death and see how you hold up.

Then ask three people who would have to work under your leadership whether they'd want to. Ask your spouse what the last year of ministry volunteering has cost your household.

## What education do you need to become a pastor?

Pastoral education in the United States runs along five main tracks, and your denomination decides which one counts. Most questions about how to become a pastor come down to which of those tracks your tradition will accept. Roughly a third of pastors move straight into a senior role without an intermediate step, [according to Lifeway Research](https://research.lifeway.com/2024/09/25/how-to-become-a-pastor/) (September 2024), so the training you get beforehand carries a lot of weight.

| **Training path** | **Typical length** | **Who it fits** |
|---|---|---|
| Bible college bachelor's | 4 years | High schoolers certain about ministry; common in Baptist, Pentecostal, and nondenominational churches |
| Master of Divinity (MDiv) | 3 years full time | Anyone in a tradition that requires ordination-track graduate work |
| MA in ministry or theology | 2 years | Career changers, associate pastors, and traditions that accept a shorter master's |
| Denominational course of study | 1 to 4 years, part time | Second-career candidates and bivocational pastors who cannot relocate |
| Church-based residency | 1 to 2 years | Candidates whose church trains and ordains internally |

The MDiv is the default currency of pastoral education. It covers biblical languages, systematic theology, church history, homiletics, and [pastoral counseling](https://www.christianjobslist.com/blog/how-to-become-a-christian-counselor), and most programs pair coursework with a supervised field placement.

Before you enroll anywhere, ask your denominational office two questions: which accreditors do you accept, and do you accept online coursework? Answers vary by presbytery, district, and conference, and the wrong answer costs a year.

## What is the difference between a licensed and an ordained pastor?

Licensure is permission to do pastoral work in a defined setting, usually granted early and renewed annually. Ordination is the full, lasting recognition of a call, and it generally comes after exams, candidacy, and a formal service.

The practical differences show up fast:

- **Scope.** A license often ties you to one congregation or one appointment. Ordination travels with you.
- **Timing.** Licensure can come in months. Ordination commonly takes years of supervised service after it.
- **Authority.** Many traditions restrict who can ordain elders, administer sacraments, or vote in denominational assemblies to the ordained.
- **Taxes.** IRS rules on the ministerial housing allowance apply to ministers who are ordained, licensed, or commissioned, so the credential matters at filing time. Talk to a tax professional who works with clergy before you assume anything.

Some states also want proof of ordination or credentialing before you sign a marriage license. Rules differ by state, so ask your county clerk whether your credential transfers.

## How does ordination work in different denominations?

Your denomination sets ordination requirements, and these five common paths show how far apart traditions sit.

| **Tradition** | **Typical education** | **How ordination happens** |
|---|---|---|
| United Methodist | MDiv for ordained elder; an 80-hour licensing school for licensed local pastors | Candidacy through your district committee, then Board of Ordained Ministry approval and provisional years ([UMC steps](https://www.resourceumc.org/en/content/ministerio-del-pastor-local)) |
| Presbyterian (PCA, PCUSA) | MDiv, usually with Greek and Hebrew | Presbytery care, written and oral exams in Bible, theology, polity, then ordination to a specific call |
| Southern Baptist and independent Baptist | Varies widely; many churches expect seminary, some do not | The local church ordains; a council of pastors examines your doctrine and calling |
| Assemblies of God | Ministry coursework through an approved school or Global University | Three credential levels. Ordination requires being at least 23 and licensed for two years ([AG credentials](https://ag.org/About/Credentials)) |
| Nondenominational | Often a staff residency plus internal coursework | The elder board examines and ordains; portability depends on the network you join |

Anglican and Episcopal candidates follow a longer version of the same shape: a parish discernment committee, a diocesan Commission on Ministry, an MDiv, General Ordination Exams, then ordination as a transitional deacon before priesthood.

## How long does it take to become a pastor?

The realistic answer is three to seven years past a bachelor's degree for most credentialed tracks, with faster and slower routes on either end. No national body sets the clock. Your conference, presbytery, or elder board does.

- **Fastest route (about 1 to 2 years).** An internal credential such as a United Methodist licensed local pastor license or an Assemblies of God certified minister credential, earned while you already serve a church.
- **Career-changer route (about 4 to 6 years).** You hold a bachelor's degree, add a three-year MDiv, then finish one to three years of candidacy and provisional service.
- **Start-from-scratch route (about 7 to 9 years).** Four years of college, three years of seminary, then candidacy.

Two things stretch the timeline that candidates rarely plan for: waiting for an open call, and finishing exams part time while working. Budget an extra year for both.

## What do pastors actually earn?

[Pastoral pay](https://www.christianjobslist.com/blog/pastor-salary-guide) clusters in the low-to-mid fifties, and our salary data shows what churches publish. Across the 92 ministry roles with complete published salary ranges, pay typically runs $42k to $63k with a median near $51k, according to ChristianJobsList.com salary data (as of October 2026).

Entry points sit lower. Across the 65 [youth ministry roles](https://www.christianjobslist.com/blog/youth-pastor-job-description) with complete salary ranges, pay runs about $36k to $50k (median near $38k), and across the 63 children's ministry roles it runs about $31k to $50k (median near $40k), per the same salary data. Both are common first ministry jobs, so plan your finances around those numbers.

For a wider national benchmark, the U.S. Bureau of Labor Statistics reported a mean annual wage of $66,860 across roughly 57,200 employed clergy in its [May 2025 occupational wage estimates](https://www.bls.gov/news.release/ocwage.t01.htm). Church size, region, budget, and housing allowances all move the number, and a posted range may or may not include housing.

Before you sign a seminary loan, note that of the 20,564 faith-based listings we tracked in the past year, 3,519 were part-time, and only 54% showed any pay figure. You can compare published ranges across categories on our [Christian job salary data](https://www.christianjobslist.com/salaries) page.

## How do you get hired for your first pastoral role?

Getting hired as a pastor comes down to [three artifacts and one relationship](https://www.christianjobslist.com/blog/ministry-resume). Search teams want to hear you preach, read what you believe, and call someone who supervised you.

- A preaching video, unedited. Three recent sermons, full length, hosted somewhere a search team can watch without asking permission.
- A one-page philosophy of ministry. Your view of preaching, elders, membership, and how you'd handle a disagreement with a board.
- A doctrinal statement that matches theirs. Read the church's statement of faith line by line first. Naming a difference in the first interview costs you a job you'd have hated anyway.
- Three supervised references. A professor is fine. A pastor who watched you run a funeral is better.

Search processes at churches often run three to six months, so keep working while you apply. Many candidates bridge that gap with roles at Christian schools or counseling centers, which is why aspiring pastors often watch [Christian education jobs](https://www.christianjobslist.com/christian-education-jobs) and [Christian counseling jobs](https://www.christianjobslist.com/christian-counseling-jobs).

## What should you avoid on the path to ministry?

The costly mistakes on the road to pastoral ministry are almost always structural, and these five are worth avoiding:

- Enrolling before you check accreditation. Confirm in writing that your denomination accepts the school and the delivery format.
- Borrowing against a salary that doesn't exist. Compare your projected loan payment to the $42k to $63k range churches publish.
- Skipping the local church. No committee is impressed by a degree with no congregation behind it.
- Treating ordination as the finish line. Most traditions require continuing education, annual reviews, and renewal.
- Hiding a doctrinal difference to get the job. It surfaces in year two, usually in a board meeting.

## Frequently asked questions

### How long does it take to become a pastor?

Most credentialed pastors need three to seven years past a bachelor's degree, covering seminary and a candidacy period. Internal denominational tracks, like a United Methodist licensing school or an Assemblies of God certified credential, can produce a working credential in one to two years while you already serve a church.

### Can you become a pastor without a degree?

Yes, in many traditions. Southern Baptist, independent Baptist, Pentecostal, and nondenominational churches frequently ordain pastors through local church examination, apprenticeship, or internal coursework instead of a degree. Methodist, Presbyterian, Lutheran, and Episcopal bodies generally require a Master of Divinity for full ordination, with limited exceptions.

### What degree do you need to be a pastor?

The Master of Divinity is the standard pastoral degree, running about three years full time and covering biblical languages, theology, church history, preaching, and pastoral care. A Bible college bachelor's degree satisfies many evangelical churches, and some traditions accept a two-year master's in ministry or theology instead.

### What is the difference between being licensed and ordained?

Licensure grants permission to perform pastoral duties in a specific church or appointment, usually renewed each year. Ordination is permanent recognition of your call, granted after exams and candidacy, and it typically carries sacramental authority, denominational voting rights, and portability to another congregation.

### How much do pastors make?

In ChristianJobsList.com salary data, the 92 ministry listings with complete published salary ranges typically pay $42k to $63k, with a median near $51k. Nationally, the Bureau of Labor Statistics reported a $66,860 mean wage for clergy in May 2025. Church size, region, and housing allowances shift both figures.

## Start with one conversation this month

If you're working out how to become a pastor, your next step is a conversation with the pastor who already watches you serve, asking what he sees and what he'd want you to work on for a year.

Take that answer, pick your tradition, then call the denominational office and ask exactly what they require. Everything else, the school, the timeline, the credential, follows from those two calls.

Bible verses about anxiety: 30 scriptures for worry, fear, and work stress

Church hiring often starts with an unplanned resignation. A church loses a worship director in March, scrambles through April, and hands the job to whoever is already volunteering by May. Candidates feel the other end of that scramble: vague postings, no pay range, three rounds of interviews, then silence. Both sides can do better, and the fixes are more concrete than either side expects.

**Church staffing covers how a church decides which roles to pay for, what to pay them, and how to fill them, plus how candidates land those jobs. A common benchmark sizes the team in full-time equivalents against weekly attendance, and congregations usually add a generalist administrator before specialist hires.**

| **If you're...** | **Start here** |
| --- | --- |
| A church deciding whether to hire | Count full-time equivalents, not people, and hire the role that is currently capping your ministry |
| Setting a salary | In ChristianJobsList.com salary data, ministry roles run about $42k to $63k, median near $51k (92 listings with complete ranges) |
| Writing the posting | Publish the range. Only 54% of the 20,564 listings we tracked over the past year show any pay figure |
| Running the search | Add a practical assessment (a taught lesson, a led set, a real project) before the final interview |
| A candidate | Bring artifacts, not adjectives, and apply to operations and admin roles, not just ministry titles |

## What does church staffing actually involve?

Church staffing is the whole cycle of building a paid team: deciding which ministry areas need a salaried person, setting compensation, writing the posting, running the search, and keeping the person once they arrive. On the candidate side, it's the parallel process of finding those openings and proving you're the right fit for a specific congregation.

People often assume a church payroll is mostly pastors, but bookkeepers, facilities managers, preschool directors, communications coordinators, and executive administrators fill a large share of paid seats at churches and Christian nonprofits.

That breadth shows up in the listings. Across the 20,564 jobs at churches, ministries, schools, and Christian nonprofits posted on our board in the past year, 12,568 are full-time and 3,519 are part-time. In church work, part-time is a standard staffing tool.

Candidates should also expect the work to be in person. Just 1,109 of those 20,564 listings are remote, about 5%. If you're looking for a fully remote ministry job, you're fishing in a very small pond.

## How many staff does your church need?

The most-cited benchmark in church staffing is one full-time equivalent for every 75 to 100 people in average weekly attendance. Consultants including [The Unstuck Group](https://theunstuckgroup.com/the-ultimate-guide-to-church-staffing/) use that band as a health range. Churches with a school, a large campus, or a heavy community-service load will sit outside it for good reasons.

Two habits make the ratio useful instead of decorative:

- **Count FTEs, not headcount.** Three people at 15 hours a week add up to roughly one FTE.
- **Count the volunteers doing staff work.** If a retired member is running your books 20 hours a week, your staffing need is higher than your payroll suggests.

On budget, the common planning range is 45% to 55% of general fund spending on personnel, per church finance guidance from [Vanderbloemen](https://www.vanderbloemen.com/resources/healthy-church-budget-percentages/) and similar advisors. Smaller congregations often land at the high end.

Hire the role that is capping everything else before the role you miss most. A church of 220 that keeps losing families after their second visit needs a part-time assimilation and communications person far more than a second worship hire.

## Which staffing model fits your church size?

Staffing models for churches scale in a fairly predictable order, and the order matters more than the titles. Most congregations add a generalist administrator before a specialist, and contract help before a salaried role.

| **Weekly attendance** | **Typical paid team** | **Usually contracted or part-time** |
| --- | --- | --- |
| Under 100 | One pastor, often bivocational | Bookkeeping, custodial, worship |
| 100 to 250 | Pastor, part-time admin, part-time kids or students | Bookkeeping, design, AV, facilities |
| 250 to 750 | Add operations or executive pastor, worship, students, kids | Payroll, IT, video, deep cleaning |
| 750+ | Departmental teams with an HR or people function | Specialty projects, legal, benefits brokerage |

Denomination changes this a lot. A parish with a school, a Baptist church with a preschool, and a nondenominational plant of the same attendance can have wildly different payrolls.

The contract-first instinct is a good one. Graphic design, video editing, bookkeeping, and IT support rarely need 40 hours a week, and a fractional specialist usually outperforms a generalist hire stretched across four disciplines. Move a contract role onto payroll when the work stops being transactional and becomes relational.

## What should you pay church staff?

Pay is where many church searches stall, so start with what churches publish. All figures below come from complete salary ranges posted over the past year on job listings at churches, ministries, schools, and Christian nonprofits, according to ChristianJobsList.com salary data (as of October 2026).

In ChristianJobsList.com salary data, 92 of 330 ministry listings published a complete salary range, with a typical band of $42k to $63k and a median around $51k. Administration is the other core church payroll category: of 1,583 listings, 602 published complete ranges, running about $42k to $66k with a median near $50k.

| **Category** | **Typical range** | **Median** | **Listings with a complete range** |
| --- | --- | --- | --- |
| Ministry | $42k to $63k | $51k | 92 |
| Administration | $42k to $66k | $50k | 602 |
| Facilities | $34k to $56k | $42k | 121 |
| Children's ministry | $31k to $50k | $40k | 63 |
| Youth ministry | $36k to $50k | $38k | 65 |
| Worship | $52k to $75k | $67k | 18 |

Read the worship row carefully. Eighteen listings is a thin sample, so treat it as directional and expect part-time worship pay at smaller churches to sit well below it. The larger cells (administration at 602, ministry at 92) carry more weight.

Keep two caveats in mind with these numbers. Church pay varies with region, church size, and budget more than almost any other field, and we can't tell you from listing data why one category pays more than another. What the data does show plainly is what employers are willing to put in writing.

That last point is an easy hiring advantage for churches. Across our 20,564 listings over the past year, only 54% show any pay figure at all. Post your range and you immediately stand out to half the market, cut the number of misaligned applicants, and shorten the offer conversation. You can compare category-level figures on our [salary data for Christian jobs](https://www.christianjobslist.com/salaries) page before you set a number.

For ordained staff, ask a CPA about a ministerial housing allowance before you finalize the offer letter, since it changes the take-home value of the same salary. Budget the employer side too: payroll taxes, health coverage, retirement match, book and conference budget, and mileage.

## How do you run a church hiring process that works?

A church hiring process works when it tests the actual job before anyone falls in love with a resume. The sequence below is a common one, compressed into something a lay committee can finish.

```mermaid
flowchart TD
    A[Define the role and budget] --> B[Post with a salary range]
    B --> C[Screen by phone or video]
    C --> D[Practical assessment]
    D --> E[Team and culture interview]
    E --> F[References and background check]
    F --> G[Written offer and start date]
```

1. **Write the role before you write the posting.** One sentence on the outcome, five bullets on the weekly reality, and the name of the person this role reports to.
2. **Post the range and the statement of faith.** Both filter for you at no cost.
3. **Screen in 25 minutes.** Calling, current situation, compensation expectations, timeline. Nothing else.
4. **Run a practical assessment.** Have a kids candidate teach a lesson to a room of kids. Have a worship candidate lead a midweek set. Have an operations candidate rebuild your check-in flow on paper.
5. **Interview for culture with the team they'll lead,** as well as with elders.
6. **Check references off-list.** Ask each listed reference who else supervised the candidate, then call that person.
7. **Run a background check on every role touching minors or money,** with no exceptions for long-time members.
8. **Put the offer in writing,** including salary, benefits, review date, and expectations around church membership.

Best practice puts the whole process at four to eight weeks. [Senior pastor searches](https://www.christianjobslist.com/blog/hire-a-pastor) are the exception, and church search firms routinely report those running six to twelve months or longer, so plan for an interim.

The mistakes that sink church hires are consistent: promoting a beloved volunteer into a role nobody defined, skipping the practical assessment because the candidate interviews well, hiring for theology alone and discovering there's no management skill underneath, and negotiating salary by feel instead of by data.

## What can a church legally require when hiring?

Churches get legal latitude in hiring that ordinary employers don't. Under Title VII, religious organizations may give employment preference to members of their own faith, a point the [EEOC covers in its religious discrimination guidance](https://www.eeoc.gov/laws/guidance/section-12-religious-discrimination). That exemption has been applied to religious schools, charities, and hospitals as well as congregations.

Separately, the ministerial exception bars most employment discrimination claims by employees who carry out core religious functions. The Supreme Court set that framework in Hosanna-Tabor v. EEOC (2012) and widened it in Our Lady of Guadalupe School v. Morrissey-Berru (2020), which made clear the exception isn't limited to people with the word "minister" in their title.

What doesn't go away: wage and hour law, workplace safety, workers' compensation in most states, and correct worker classification. Paying a part-time children's director on a 1099 to avoid payroll taxes is a common and expensive church payroll error. If the church sets the schedule and directs the work, that person is almost certainly a W-2 employee.

None of this is legal advice. Church employment law varies by state and denomination, so run your policies past an attorney who works with religious employers before you build a handbook around them.

## Where should churches post openings, and where should candidates look?

Church jobs surface in more places than a general job board, and the best channel depends on the role. Use several of these channels at the same time.

- Denominational and network job boards for roles where polity or ordination matters.
- Seminary and Christian college career offices for entry-level ministry and internships.
- Faith-based job boards like [ChristianJobsList.com](https://www.christianjobslist.com/) for administration, bookkeeping, facilities, communications, and operations roles.
- Search firms for senior pastor and executive roles where the budget justifies a fee.
- Your own congregation and alumni network, which is where quite a few church hires originate.

Candidates should widen their search past ministry titles. On our board, start with the [Christian administration jobs](https://www.christianjobslist.com/christian-administration-jobs) and [Christian operations jobs](https://www.christianjobslist.com/christian-operations-jobs) categories, and [Christian facilities jobs](https://www.christianjobslist.com/christian-facilities-jobs) is a steady, overlooked path into a church payroll. Set alerts by category, because churches name the same role five different ways.

## How do you get hired in ministry?

Getting hired in ministry comes down to proving you've already done the job somewhere, at some scale, for someone. Church search teams read a lot of resumes full of adjectives and very few full of artifacts.

Bring artifacts that show work you've done. A lesson plan you wrote and taught. A set list with the reasoning behind the song choices. A budget you managed and the number you brought it in at. A check-in process, a livestream setup, or a volunteer schedule you fixed, shown before and after. Screenshots and one-pagers beat "passionate about discipleship" every time.

Then prepare four things:

- Your calling story in 90 seconds. Specific, chronological, no defensiveness about past transitions.
- A [one-page tailored resume](https://www.christianjobslist.com/blog/ministry-resume) using the language of the posting, including unpaid ministry work with clear responsibilities.
- References who supervised you, warned in advance, briefed on the role.
- Your own questions: who else has held this role, why it's open, what the first-year win looks like, and how decisions actually get made.

Expect [theology questions](https://www.christianjobslist.com/blog/pastor-interview-questions) and expect questions about your family's involvement. The second one sits in a legally gray area at many organizations, though it's common in ministry hiring, so decide in advance how you want to answer it.

On money, name a range rather than a single number, and anchor it to something. Saying "based on published ranges for ministry roles, I'm targeting the low fifties" lands very differently than "I'm flexible."

## Frequently asked questions

### How many staff members should a church have?

A widely used benchmark is one full-time equivalent staff member for every 75 to 100 people in average weekly attendance. Count part-timers as fractions of an FTE, and adjust upward if you run a school, preschool, large facility, or significant community outreach.

### What percentage of a church budget should go to staff salaries?

Church finance advisors commonly recommend keeping total personnel costs, including salaries, housing allowances, payroll taxes, and benefits, between 45% and 55% of the general fund budget. Smaller congregations often sit at the higher end. Consistently exceeding 60% usually means either understaffed ministry funding or an over-built team.

### Can a church legally hire only Christians?

Yes, in most cases. Title VII lets religious organizations give employment preference to members of their own religion, and the ministerial exception gives churches wide latitude over employees performing core religious functions. Wage, hour, safety, and worker-classification laws still apply in full. Check your state's rules with an attorney.

### How long does the church hiring process take?

Four to eight weeks is the practical target for most staff roles: posting, screening, a practical assessment, a team interview, references, and an offer. Senior pastor searches run much longer, frequently six to twelve months, because congregational discernment and committee consensus take time. Plan interim coverage so the search can take that time.

### Do you need a seminary degree to get a church job?

Most church positions don't require a seminary degree. Seminary training is typically expected for lead pastor and teaching roles and for ordination in many denominations. Children's, student, worship, communications, facilities, and administrative roles are usually hired on demonstrated experience, references, and cultural fit.

## First moves for churches and candidates

If you're the church, do two things this month: calculate your actual FTE count including the volunteers doing staff work, and put a salary range on your next posting. Those two moves fix most of what goes wrong before a single interview happens.

If you're the candidate, stop applying to titles and start applying to categories, and spend an evening turning your best ministry work into three artifacts you can send. The gap between a good staffing plan and a bad one is mostly preparation, and both sides control their half of it.

Church staffing: how to hire and get hired in ministry

The usual picture of faith-based nonprofit work is [a missionary overseas](https://www.christianjobslist.com/blog/christian-missionary-work) or a program director handing out food boxes. The staff roster at a relief agency, a Christian school, or a rescue mission looks a lot more like a small company, with accountants, nurses, [grant writers](https://www.christianjobslist.com/blog/christian-writing-jobs), and facilities managers on the payroll.

**Christian nonprofit jobs span ministry and every business function that supports it. Faith-based organizations hire fundraisers, accountants, social workers, teachers, nurses, and facilities staff. Pay varies sharply by function, with a $48k median in general nonprofit roles and $71k in healthcare on ChristianJobsList.com listings.**

## Key takeaways

| **What to know** | **The detail** |
| --- | --- |
| **Roles reach far past ministry** | Finance, HR, marketing, facilities, food service, and healthcare all sit inside faith-based nonprofits |
| **Pay splits by function, not by employer** | Median $48k across 350 nonprofit-category listings with complete salary ranges, versus $77k across 76 fundraising listings |
| **About half of employers post pay** | 54% of the 20,564 listings on ChristianJobsList.com in the past year showed a pay figure |
| **Hiring carries an extra layer** | Statements of faith, pastoral references, and committee decisions stretch timelines past a typical corporate process |
| **Geography is lopsided** | Florida, Colorado, Texas, Georgia, and California lead the listing volume, and only 5% of roles are remote |

## What counts as a Christian nonprofit job?

A Christian nonprofit job is a paid staff role at a tax-exempt organization whose stated mission is explicitly Christian. That covers a much wider set of employers than most job seekers assume: relief and development agencies, rescue missions, Christian K-12 schools and universities, faith-based hospital systems, campus ministries, summer camps, pregnancy resource centers, prison ministries, denominational offices, and the churches that plant and fund many of them.

Nonprofit employment dominates the faith-based job market, with nonprofit employers posting 88% of the past year's 20,564 listings on our board.

For scale outside our own data, the U.S. Bureau of Labor Statistics counted [12.8 million nonprofit jobs in 2022](https://www.bls.gov/opub/ted/2024/nonprofits-accounted-for-12-8-million-jobs-9-9-percent-of-private-sector-employment-in-2022.htm), or 9.9% of private-sector employment, with 66.3% of those jobs in health care and social assistance. The Christian slice of that sector tilts the same direction, which is why hospital chaplaincy, clinical roles, and social services show up so heavily in faith-based hiring.

If you have marketable skills in almost any field, a Christian nonprofit somewhere needs them. The question is which function you enter through.

## What types of roles do Christian nonprofits hire for?

Christian nonprofits hire across the same functions any organization needs, with a program layer on top. Below are eight major functions with enough complete salary ranges on ChristianJobsList.com to report a median, along with the kinds of titles that sit inside each one.

| **Function** | **Median pay (listings with complete ranges)** | **Typical titles** |
| --- | --- | --- |
| Fundraising | $77k (n=76) | Development director, major gifts officer, grant writer |
| Healthcare | $71k (n=6,470) | Registered nurse, medical assistant, therapist |
| Finance | $70k (n=185) | Controller, staff accountant, finance manager |
| Operations | $63k (n=1,216) | Operations manager, logistics coordinator, program operations |
| Social work | $60k (n=121) | Case manager, family advocate, housing coordinator |
| Education | $58k (n=426) | Teacher, admissions counselor, academic advisor |
| Administration | $50k (n=602) | Executive assistant, office manager, registrar |
| Facilities | $42k (n=121) | Custodian, maintenance technician, facilities director |

Three groups tend to get overlooked by job seekers. [Fundraising and development](https://www.christianjobslist.com/christian-fundraising-jobs) is the most obvious: nonprofits live on donated revenue, so someone has to raise it, and those roles carry the highest median in the table above. Back-office operations at faith-based organizations is the second: someone runs the fleet, the warehouse, the grant compliance calendar. Direct-service [Christian social work positions](https://www.christianjobslist.com/christian-social-work-jobs) are the third, and they are where a lot of mission-driven career changers land.

If you are trying to figure out which door to walk through, start with the skill you already get paid for.

## How much do Christian nonprofit jobs actually pay?

Pay at Christian nonprofits clusters lower than the broader faith-based job market, and the gap is wide enough to plan around. Across the 350 nonprofit-category listings posted on ChristianJobsList.com in the past year with complete salary ranges (as of October 2026), pay typically runs $37k to $70k, with a median near $48k. For comparison, the site-wide median across the 10,547 listings with complete salary ranges is about $62k.

Fundraising has the highest median among the functions in the table above. Across the 76 fundraising listings with complete salary ranges, pay typically runs $64k to $93k, with a median around $77k. Our listing data does not explain the gap, so treat any reasoning as a guess: one plausible read is that development roles skew senior and revenue-tied, but nothing in the data confirms that.

External benchmarks land in the same neighborhood for general roles. ZipRecruiter reported an average of [$49,033 for Christian nonprofit organization positions](https://www.ziprecruiter.com/Jobs/Christian-Non-Profit-Organizations) as of May 2026, close to our $48k median from a completely different method.

Over the past year, 54% of our 20,564 listings showed pay and 51% gave a complete salary range, so roughly half of the employers you apply to will not name the number up front. Asking an early, polite compensation question is a normal part of the process. Function-by-function medians are in the table above, and you can see which categories are actively hiring on our [faith-based nonprofit job board](https://www.christianjobslist.com/christian-nonprofit-jobs).

Pay also varies by organization size, region, and funding model. A national relief agency with a $200 million budget and a two-campus church plant are both Christian nonprofits, and their salary bands have almost nothing in common.

## How does hiring at a Christian nonprofit differ?

Hiring at a Christian nonprofit adds a faith-alignment layer on top of the normal skills screen, and it usually slows the process down. Federal law gives religious organizations room to do this. Title VII's religious organization exemption, upheld by the Supreme Court in *Corporation of the Presiding Bishop v. Amos* (1987), lets faith-based employers give preference to members of their own religion across all positions, though it does not permit discrimination on race, sex, age, or disability. The EEOC lays out the boundaries in its [guidance on religious discrimination](https://www.eeoc.gov/laws/guidance/section-12-religious-discrimination).

What that looks like in practice:

- **A faith statement or lifestyle agreement.** Many organizations send it before the interview and expect you to sign it as a condition of employment. Read it carefully, including the sections on church attendance and personal conduct.
- **A pastoral reference.** Expect at least one reference from a pastor or elder who knows you outside of work. Line that up early, because pastors are slow to return forms.
- **[Faith questions in the interview](https://www.christianjobslist.com/blog/ministry-interview-questions).** You will be asked how your faith shapes your work, and sometimes where you land on specific doctrinal points. Keep your answers brief and authentic, skip the sermon, and tie your faith to the work you would be doing.
- **Committee and board involvement.** Senior roles often route through a search committee or board vote that meets monthly. A four-week corporate timeline can stretch to three or four months.
- **Budget-gated offers.** Salaries at smaller organizations are frequently tied to a grant cycle or an annual giving campaign. Ask which funding source pays your position and how long it is committed for.

The upside of the extra scrutiny is that mission fit carries weight in the decision. Candidates who have volunteered with the organization, served in a similar ministry, or can speak fluently about the population served often beat more credentialed applicants who cannot.

## Where are faith-based nonprofit roles concentrated?

Christian nonprofit hiring is geographically lopsided. Five states account for the bulk of our listings over the past year: Florida (5,957), Colorado (1,637), Texas (1,403), Georgia (1,214), and California (866).

Read Florida's lead with caution. A single large faith-based health system is the highest-volume employer on the site, with 8,344 listings in the past year. Those listings span many states, which is why its count tops Florida's whole total, and the share posted in Florida pulls that state's number up. Colorado's number reflects a different pattern, with parachurch and campus-ministry headquarters clustered around Colorado Springs.

Two other structural facts shape the search:

- Remote work is rare. Only 5% of our 20,564 listings over the past year are remote. Program work happens where the people served are, so relocation or a local search usually beats a nationwide remote filter.
- Part-time is common. Of the past year's listings that specify employment type, 12,568 are full-time and 3,519 are part-time. A [part-time role at a church or school](https://www.christianjobslist.com/blog/christian-part-time-jobs) stacked with contract work is a normal on-ramp.

Some of the [highest-volume nonprofit employers on the site](https://www.christianjobslist.com/blog/best-christian-nonprofits-to-work-for) are names you can go straight to: The Salvation Army (631 listings) and Buckner International (141).

## Where should you search for Christian nonprofit jobs?

The most productive search for Christian nonprofit jobs runs on four tracks at once, because no single board carries the whole market.

1. **Faith-based job boards.** Start with boards that aggregate across denominations and industries, then filter by function rather than by the word "ministry." Filtering on function is what surfaces the [administrative and executive-assistant roles](https://www.christianjobslist.com/christian-administration-jobs) that never use ministry language in the title.
2. **Organization career pages directly.** Pick 15 to 20 organizations whose work you respect and check their careers page every two weeks. Large ministries often post internally and on their own site before anything syndicates to the aggregators.
3. **Denominational and association channels.** Denominational offices, regional conferences, and associations like the Christian Leadership Alliance and the Evangelical Council for Financial Accountability publish member directories and job listings that never reach the big aggregators.
4. **Relational networks.** Your pastor, a Christian college career office, and staff at organizations you have volunteered with will hear about openings first. In many cases a nonprofit hire starts with a conversation, so treat networking as a main channel.

Before you accept anything, pull the organization's IRS Form 990 on Candid or ProPublica Nonprofit Explorer. You will see revenue trend, executive compensation, and how much of the budget goes to program versus overhead. Fifteen minutes with a 990 tells you more about job security than any interview answer will.

## How do you stand out as a candidate?

Standing out for faith-based nonprofit roles comes down to translating what you already do into the organization's outcomes. Generic mission enthusiasm is the most common thing in the applicant pile, so it does not differentiate anyone.

- Convert your metrics into their language. "Cut vendor spend 18%" becomes "freed up 18% of the operating budget for program delivery." Name the dollar figure either way.
- Reference specific programs. Mention the after-school site, the church plant, the residential facility by name. It proves you read past the About page.
- Bring a 90-day plan to the final interview. For a development role, that means a donor segmentation pass and a lapsed-donor reactivation list. For operations, a facilities audit and a vendor contract review.
- Ask about the funding runway. Asking which grant or fund covers the position reads as competence, and the answer tells you whether the role survives past next fiscal year.
- Volunteer first when the fit matters. Six months of volunteer service inside an organization is the single strongest signal you can send, and it frequently converts to a staff offer.

Christian nonprofits hire ministers, teachers, nurses, case managers, accountants, fundraisers, marketers, HR staff, custodians, and food service workers. Program roles vary by mission, but every organization needs finance, administration, communications, and facilities support. On ChristianJobsList.com, healthcare and operations generate the highest listing volume.

### Do Christian nonprofits pay less than for-profit companies?

Usually yes for program roles, though the gap narrows in specialized functions. On ChristianJobsList.com listings with complete salary ranges, the nonprofit category median sits at $48k against a site-wide median of $62k. Fundraising and clinical healthcare roles pay much closer to market rate.

### Do you have to be a Christian to work at a Christian nonprofit?

Often yes, because Title VII's religious organization exemption allows faith-based employers to give hiring preference to members of their own religion across every position, from executives to groundskeepers. Many organizations require a signed statement of faith and a pastoral reference. Some faith-based hospitals and universities hire more broadly for non-program roles.

### What degree do you need to work at a nonprofit?

Most professional nonprofit roles ask for a bachelor's degree, though the field matters less than the function. Nonprofit management, social work, business, communications, and public administration all transfer well. Direct-service and facilities roles frequently need no degree, and clinical or teaching roles carry their own licensing requirements.

### How do I find Christian nonprofit jobs near me?

Search faith-based job boards by state and function, then check the career pages of the largest Christian employers in your metro directly. Ask your pastor and local Christian college career office about unposted openings. Only 5% of listings on ChristianJobsList.com are remote, so a local search beats a national one.

## Choosing the door you walk through

The hardest part of moving into Christian nonprofit work is deciding which function to enter through and planning for the pay tradeoff. A $48k median in general nonprofit roles constrains housing, debt, and family plans, and pretending otherwise leads to burnout that helps nobody.

So pick the function where your existing skills are worth the most, check the 990 before you sign, and ask which fund pays your salary.

Christian nonprofit jobs: complete guide to finding meaningful work

Chaplains show up on the worst days of other people's lives. In a hospital corridor at 3 a.m. In a barracks after a deployment loss. In a hospice room where the family has run out of words and someone has to sit in the silence with them. The work looks simple from the outside, but the credential path behind it takes years.

**Becoming a chaplain takes a bachelor's degree, a 72-semester-hour graduate theological degree such as an M.Div., four units of Clinical Pastoral Education, current endorsement from your faith group, and 2,000 hours of chaplaincy work before board certification. Hospital, military, hospice, and corporate chaplaincy each add their own requirements on top.**

| **What you need** | **The specific standard** |
| --- | --- |
| Graduate education | 72 graduate semester hours for Board Certified Chaplain, 48 for Associate Certified Chaplain |
| Clinical training | Four units of Clinical Pastoral Education (two for the associate credential) |
| Faith group backing | Written endorsement received or reaffirmed within the last 12 months |
| Paid or volunteer hours | 2,000 hours of chaplaincy work completed after your CPE units |
| Final gate | Demonstrating 29 chaplaincy competencies before a certification committee |

*Last updated October 2026.*

## Step 1: Earn the degrees chaplaincy employers screen for

Chaplaincy education is measured in transcript hours. Board Certified Chaplains Inc. (BCCI), the certifying arm of the Association of Professional Chaplains, requires a bachelor's degree from an institution accredited through the Council for Higher Education Accreditation, plus a graduate theological degree with a [minimum of 30 semester hours](https://www.apchaplains.org/bcci-site/becoming-certified/qualifications-for-board-certified-associate-certified-chaplains/) in theology, philosophy, or psychology (as of October 2026).

The number that trips people up is the total. BCCI wants **72 graduate semester hours** for the full Board Certified Chaplain (BCC) credential. The Associate Certified Chaplain (ACC) credential needs 48. A standard Master of Divinity usually lands between 72 and 90 hours, which is why the M.Div. became the default degree for this field.

A 36-hour or 48-hour Master of Arts in pastoral care will not get you to BCC on its own. You would need to add roughly two more years of coursework later, at full tuition, after you already thought you were done.

Within those hours, BCCI also asks for 24 semester hours spread across three of four areas:

- Religious or philosophical history and the traditions your patients come from
- Spiritual practices, including prayer, ritual, and sacramental care
- Sacred texts and how to read them with someone in crisis
- World religions, since you will care for people who do not share your faith

Before you sign an enrollment agreement, ask the registrar for a written hour count by category.

## Step 2: Complete four units of Clinical Pastoral Education

Clinical Pastoral Education (CPE) is supervised chaplaincy practice with a group of peers and a certified educator, and it is the part of the path that changes people. One unit runs [at least 400 hours](https://www.manula.com/manuals/acpe/acpe-manuals/2016/en/topic/defining-a-unit-or-a-half-unit-of-cpe): roughly 100 hours of structured education and up to 300 hours of supervised clinical work, per the Association for Clinical Pastoral Education (as of October 2026).

You write verbatims, which are word-for-word reconstructions of real patient conversations, and then your peers pick them apart. You find out fast which of your instincts are pastoral care and which are anxiety management.

Units come in three shapes:

- Intensive units run about 10 to 12 weeks full time, usually in summer, and typically charge tuition
- Extended units stretch across 17 weeks or nine months part time, which fits people working another job
- Residencies package four units into a single year and usually pay a stipend

BCC requires four units, ACC requires two. Units must come from an accredited provider: ACPE, the National Association of Catholic Chaplains, the Canadian Association for Spiritual Care, or another BCCI-approved body such as CPSP, CPEI, CCC, or ICPT.

A residency week usually looks like four days on the floor covering assigned units and the trauma pager, one day of didactics and group, plus individual supervision. You carry your own caseload from day one. For many new chaplains, the hardest part of the work is availability: staying present through a code, a death notification, and a routine pre-op visit in the same shift.

Do your first unit during seminary. It tells you within twelve weeks whether you belong in this work, and residency applications are competitive enough that arriving with a unit already finished puts you in a different pile.

## Step 3: Secure endorsement from your faith group

Endorsement is a written statement from your denomination or endorsing agency saying you are credentialed, in good standing, and fit to represent that tradition in a chaplaincy setting. Hospitals ask for it. The military will not process you without it. It is the one requirement you cannot study your way into.

BCCI requires documentation of endorsement **received or reaffirmed within the last 12 months** at the time you apply. An endorsement letter from 2019 sitting in a file does not count.

Military chaplaincy runs the strictest version. Endorsers complete DD Form 2088, the Statement of Ecclesiastical Endorsement, under the standards in DoD Instruction 1304.28, and the endorsing body must be recognized by the Department of Defense.

If you are non-denominational or your church does not endorse, you can turn to endorsing agencies that exist specifically for independent and evangelical ministers, including the Evangelical Chaplains Commission, InFaith, and the Conservative Congregational Christian Conference. Start those conversations early, because most agencies want a relationship with you before they put their name behind you.

Expect an endorser to ask for more than a form. Most want [a written account of your calling](https://www.christianjobslist.com/blog/called-to-ministry), references from people who have supervised your ministry, a background check, and evidence that you understand what it means to serve people outside your tradition without proselytizing. Some require an interview with a committee. Build in three to six months for the process.

[Ordination is a separate question](https://www.christianjobslist.com/blog/how-to-become-a-pastor) from endorsement. The military requires it. Many hospital and hospice systems require it or an equivalent ecclesiastical standing. Corporate and volunteer chaplaincy often do not.

## Step 4: Log 2,000 hours and apply for board certification

Board certification is the final gate, and it has two parts most people underestimate: hours and an oral committee.

BCCI requires **a minimum of 2,000 hours of work or volunteer experience as a chaplain, completed after your CPE units are finished**. Hours you logged during CPE do not count toward it. For a full-time chaplain, that is roughly a year. For someone serving part time, it can stretch to three.

Then you appear before a certification committee and demonstrate competence in 29 defined chaplaincy skills, after which the Commission on Certification votes. If you satisfy 24 to 29 of the competencies but have not finished the work hours, BCCI can grant Provisional Board Certified Chaplain status, which gives you two years to finish before you come off the roster.

BCCI is not the only certifying body, so pick the one that fits your tradition and setting:

- **BCCI (Association of Professional Chaplains)** is the broadest and the one most health systems name in job postings
- **National Association of Catholic Chaplains** certifies for Catholic health care and requires a Catholic endorsement
- **Spiritual Care Association** offers its own BCC with a different competency exam structure
- **Neshama: Association of Jewish Chaplains** certifies for Jewish chaplaincy

Certification is not permanent. Every major body requires ongoing maintenance through peer review and continuing education, so budget time and money for it annually.

## Which chaplaincy setting should you train for?

Chaplaincy settings share a foundation and then diverge sharply in what they demand. Picking your setting early shapes which CPE center you apply to and which endorser you approach.

| **Setting** | **Typical minimum credential** | **What makes it different** |
| --- | --- | --- |
| Hospital and health system | M.Div. plus 4 CPE units, BCC required or expected within a set window | Trauma pages, ethics committees, and interfaith care all day |
| Military | 72-hour graduate degree, 2 CPE units, DD Form 2088 endorsement, commissioning | Age limits at appointment, physical standards, deployment |
| Hospice and palliative | M.Div. or equivalent plus CPE, ordination often required | Home visits, family systems, bereavement follow-up |
| Corporate and workplace | Bachelor's minimum, M.Div. preferred, endorsement for larger roles | Voluntary care, no religious pressure, often part time |
| Prison and law enforcement | Graduate degree plus CPE, agency background clearance | Security training, custody rules, crisis response |

Hospital chaplaincy is the most standardized path and the one where BCC has the clearest payoff, since large health systems write the credential straight into their job postings. Military chaplaincy has the hardest calendar: Army applicants generally must be at least 18 and under 40 at appointment, with waivers to 42 for those with prior service.

Hospice chaplaincy trades the hospital's adrenaline for the road. You drive between homes and facilities, you meet the same family across weeks or months, and you carry bereavement follow-up after the death. Interdisciplinary team meetings are part of the job, and your notes sit in the same chart as the nurse's and the social worker's.

Prison and law enforcement chaplaincy adds its own layer of requirements: security clearance, custody protocols, and training on what you can and cannot carry through a gate. Confidentiality works differently when institutional safety is involved, and the agency will tell you where those lines fall before your first shift.

Corporate chaplaincy is [the least understood of these settings](https://www.christianjobslist.com/blog/chaplain-jobs). Its roles often run part time and prize presence and confidentiality over clinical credentials, though endorsement is commonly expected once you cross about 20 hours a week.

## What do chaplains actually earn?

[Chaplain pay](https://www.christianjobslist.com/salaries/chaplain) is lower and more variable than many candidates expect, and our salary data shows it.

According to ChristianJobsList.com salary data (as of October 2026), 43 of 168 chaplain listings from the past year published a complete salary range; those cluster between **$34k and $56k with a median around $38k**. Two caveats: 43 is a small sample, and our figures annualize hourly rates at 2,080 hours, which treats every hourly posting as full time, so a per-diem or part-time chaplain earns less in a year than these numbers show.

Setting moves the number more than credentials do. Health systems generally [pay above churches and small nonprofits](https://www.christianjobslist.com/blog/ministry-salary-guide), and the broader healthcare category in our salary data runs far higher than chaplain roles: 6,470 of 7,657 healthcare listings from the past year carried complete ranges with a median of $71k. That figure covers every clinical and administrative healthcare role on the site, so read it as context for the sector.

For a third-party anchor, the U.S. Bureau of Labor Statistics put the mean annual wage for [clergy (SOC 21-2011)](https://data.bls.gov/oesprofile/?year=2025&major_group=210000&occupation=212011&measure=01&areas=INDUSTRY,STATE,MSA) at $66,860 across 57,200 workers as of May 2025. Clergy is a broader category than chaplaincy and includes senior pastors at large congregations, so treat it as a ceiling reference.

You can see how chaplain pay sits against other faith-based roles on our [salary data by category](https://www.christianjobslist.com/salaries) page.

## How long does becoming a chaplain take, and what does it cost?

Counting from the first day of college, a full board-certified chaplain path commonly runs eight to eleven years. If you already hold a bachelor's degree, plan on four to six.

```mermaid
flowchart TD
 A[Bachelor's degree ~4 years] --> B[M.Div. or 72-hour graduate degree, ~3 years]
 B --> C[4 units CPE 1-yr residency or 2-4 yrs extended]
 C --> D[Faith group endorsement reaffirmed within 12 months]
 D --> E[2,000 chaplaincy hours after CPE]
 E --> F[Board certification 29 competencies reviewed]
```

Those ranges are general guidance. People finish faster with a residency and slower while working another job, and the endorsement step can add months if you have to build a relationship with an agency from scratch.

Cost breaks into three buckets. Seminary tuition is the largest and varies enormously by school and denominational subsidy. CPE intensive and extended units usually charge tuition per unit, while CPE residencies typically pay a stipend, which is why a residency is often the cheapest way to collect all four units. Certification application and annual maintenance fees are small by comparison but recur for your whole career.

One overlooked cost is income. Many people do CPE while supporting a family, and an unpaid intensive unit means a summer with no salary. Work that into the plan before you apply.

## What to avoid on the way to certification

Four mistakes account for most of the delays people hit when working out how to become a chaplain: requirements and certification rules are unforgiving about sequence, and sequence is where candidates lose years.

- **Fast certifications that skip CPE.** Some organizations will hand you a chaplain certificate after a weekend course or an online module. If a credential does not require accredited CPE units and a faith group endorsement, hospital HR will not treat it as qualifying. Chase it only if you want a volunteer or reserve role and you know that going in.
- **Counting hours too early.** The 2,000-hour requirement begins after your CPE units are complete. Candidates routinely log a year of chaplaincy work first, then discover none of it counts.
- **Letting endorsement go stale.** BCCI wants it reaffirmed within the last 12 months. Put a calendar reminder on it the day you receive the letter.
- **Choosing a degree by title instead of by hour count.** Ask for the transcript math before enrolling. A program that sounds perfect and lands at 48 hours leaves you 24 short of BCC.

Another mistake is skipping the personal work. CPE surfaces your own grief, family history, and unexamined theology on purpose, because chaplains who have not faced their own material tend to fill other people's silences with their own anxiety. If pastoral counseling or supervision would help, get it before you start. Many chaplains find [Christian counseling roles](https://www.christianjobslist.com/christian-counseling-jobs) draw on the same self-awareness.

## Frequently asked questions

### How long does it take to become a chaplain?

Most people need eight to eleven years from starting college: about four for a bachelor's, three for an M.Div. or equivalent 72-hour graduate degree, then one to three years for four CPE units and 2,000 post-CPE chaplaincy hours. A one-year CPE residency is usually the fastest route through the clinical stage.

### Can you become a chaplain without a master's degree?

You can work as a volunteer, corporate, or community chaplain with a bachelor's degree and basic training, and some employers hire on that basis. Board certification is a different matter. BCCI requires 48 graduate semester hours for the associate credential and 72 for full board certification, so a master's is unavoidable there.

### Do you have to be ordained to be a chaplain?

Ordination is required for military chaplaincy and for many hospital and hospice positions, but it is not a universal requirement. Board certification asks for current endorsement from your faith group rather than ordination specifically, and lay chaplains serve in health care, corporate, and campus settings across several traditions.

### How much do chaplains make?

In ChristianJobsList.com salary data, the 43 of 168 chaplain listings from the past year with complete published salary ranges cluster between $34k and $56k, with a median near $38k (as of October 2026). Pay varies widely by setting and hours: hospital systems generally pay above churches and small nonprofits, and many chaplain roles are part time.

### What is the difference between a chaplain and a pastor?

A pastor serves one congregation that shares a common faith. A chaplain serves an institution, such as a hospital, unit, prison, or company, and cares for everyone in it regardless of belief. Chaplains train specifically for interfaith and no-faith care, which is what Clinical Pastoral Education is built to develop.

## Your first three moves this month

Start with a single CPE unit inquiry at a hospital near you and ask what their next intensive or extended cohort looks like. Then email your denomination's endorsing office and ask what their process requires, since that answer often reshapes your school choice. Last, pull the transcript hour count for any graduate program you are considering.

Chaplaincy asks for years of preparation before anyone lets you sit at a bedside unsupervised. The credentials exist so that when someone hands you the hardest hour of their life, you have already been trained to stay in the room.

How to become a chaplain: requirements and certification

The call to the mission field rarely starts with a lightning-bolt moment. More often it is a pull that won't go away, a two-week trip you keep thinking about a year later, and an elder who says the same thing out loud. The road from that pull to a boarding pass is more ordinary than it looks, and it runs straight through the people who already know you.

**Christian missionary work usually starts with your local church affirming the call, then choosing a term length, applying to a sending agency, finishing pre-field training, and raising financial support. Plan on roughly one to three years from first conversation to departure, with support raising and training taking the biggest share.**

| **What people ask first** | **Where it usually lands** |
| --- | --- |
| Where do I start? | With your own church leadership, not an agency website. Agencies ask for a pastoral reference anyway. |
| Short or long term? | Short trips test interest. A six-week to three-month internship tests fit far better. |
| Do I need a degree? | Rarely required. A portable credential (nursing, teaching, trades, TEFL, accounting) opens more doors than a diploma alone. |
| How am I paid? | Long-term workers typically raise personal support. Some agency and US-based roles pay a posted salary. |
| What derails people? | Debt, no language plan, a support base built from one church, and no re-entry plan. |

## What counts as Christian missionary work today?

Christian missionary work covers any role where a person is sent, usually across a cultural or national boundary, to share the gospel and serve people in Jesus' name. According to the 2026 Status of Global Christianity from the [Center for the Study of Global Christianity](https://www.gordonconwell.edu/center-for-global-christianity/) at Gordon-Conwell Theological Seminary, more than 450,000 people currently serve as missionaries outside their home country, alongside roughly 14 million serving in ministry within their own.

The job titles are wider than most people picture. Church planters and evangelists are only one slice.

- Bible translation and literacy with organizations like Wycliffe Bible Translators and SIL
- Medical missions, from rural clinic nurses to surgeons on short rotations
- Education, including teachers at missionary kid schools and TESOL instructors
- Business as mission, where a profitable company is the visa and the ministry
- Aviation, IT, logistics, and finance roles that keep field teams functioning
- Mobilization and [home-office roles](https://www.christianjobslist.com/blog/christian-nonprofit-jobs) in recruiting, donor care, and member care

Aspiring missionaries tend to overlook that last category. Many paid missions jobs sit in a US office supporting people overseas, and those roles hire year round.

## How does the path to the field actually work?

The path to the field follows a predictable order, and skipping a step to save time usually costs you more. Agencies typically want church affirmation before assessment, and few will let you fundraise before they have accepted you.

```mermaid
flowchart TD
    A[Local church affirms the call] --> B[Choose a term length]
    B --> C[Apply to a sending agency]
    C --> D[Assessment and acceptance]
    D --> E[Pre-field training]
    E --> F[Raise support to full budget]
    F --> G[Departure]
```

Two of those boxes swallow most of the calendar. Pre-field training and support raising commonly run six to twelve months each, and they often overlap. The rest moves faster than you'd guess once your paperwork is in.

## Step 1: Take it to your church before you take it to an agency

Your local church is the sender, and every credible agency treats it that way. Before you fill out an application, tell your pastor and elders about [the call you're sensing](https://www.christianjobslist.com/blog/called-to-ministry) and ask them directly whether they see it in you. Written affirmation from a church board carries weight in an agency's assessment file.

Give them something to evaluate. Six to twelve months of steady, unglamorous local service tells a leadership team more than an enthusiastic coffee meeting does.

- Ask three people to form a discernment team and meet with them monthly for a set period
- Serve where you'd rather not, such as ESL tutoring, jail ministry, or refugee resettlement help
- Ask your pastor the uncomfortable question of what would make them hesitant to recommend you
- Find out whether your church funds senders, and what their missions committee requires

If your leaders hesitate, that's information, not rejection. Ask what they'd want to see in a year.

## Step 2: How do you choose between short-term, mid-term, and long-term missions?

Short-term, mid-term, and long-term missions solve different problems, and picking the wrong one is a common early mistake. Agencies define the tiers slightly differently, but the general shape holds across groups like ABWE, TEAM, and SEND International.

| **Term** | **Typical length** | **What it's actually good for** |
| --- | --- | --- |
| Short-term | One week to three months | Exposure, serving a field team's existing plan, testing your reaction to discomfort |
| Mid-term | Roughly one to two years | Real language exposure, honest self-assessment, a resume the field respects |
| Long-term | Four years and up | Language fluency, deep relationships, church planting and leadership development |

A one-week trip is a terrible discernment tool. You get the adrenaline of arrival without the grind of month four, when the language is still hard and team friction has set in. If you can possibly manage it, do a six-week to three-month internship with the agency and field you're considering before you commit to anything longer.

## Step 3: What should you ask a sending agency?

A sending agency provides the legal structure, field leadership, insurance, member care, and financial systems you cannot build alone. Choosing one is closer to choosing an employer than choosing a charity, so interview them as hard as they interview you.

Ask these before you sign anything:

- **What percentage of my raised support goes to administration?** Press for a specific figure.
- **What happens if I have to come home early** for illness, a family crisis, or a visa denial?
- **What does member care look like?** Ask who you call at 2 a.m. and how often a field leader visits.
- **What is your retention pattern** for first-term workers, and what are the most common reasons people leave?
- **What is your doctrinal statement and field authority structure?** Read both in full.
- **Do you require debt to be cleared** before departure, and what counts as debt?

Agencies with a large US footprint post openings publicly, and so do many of the [best Christian nonprofits to work for](https://www.christianjobslist.com/blog/best-christian-nonprofits-to-work-for). Watching an organization's job board for a few months tells you a lot about how it staffs and what it values.

## Step 4: What training do you actually need?

Missionary training rarely requires a seminary degree, but it almost always requires cross-cultural preparation you cannot get on your own. A typical agency sequence starts with a multi-day in-person orientation, adds coursework and cohort meetings over several months, and ends with a week-long pre-field event shortly before departure.

Plan for three tracks running at once:

- **Spiritual and theological grounding.** Many agencies expect Bible coursework, whether through a certificate, a church-based program, or a degree.
- **Language and culture.** Long-term fields usually require full-time language school for the first year or two. Treat it as your main work during that time.
- **A portable, licensable skill.** Nursing, teaching, accounting, welding, aviation maintenance, or a TEFL certificate can be the difference between a visa and a polite no in restricted-access countries.

That third track is the most underrated. Building the credential first also gives you an employable fallback and a way to serve while you wait. Nursing and allied health roles at faith-based employers are posted constantly, so browsing [Christian healthcare jobs](https://www.christianjobslist.com/christian-healthcare-jobs) or [Christian education jobs](https://www.christianjobslist.com/christian-education-jobs) is a reasonable way to build field-ready experience stateside.

## Step 5: How does missionary support raising work?

Support raising means inviting people and churches to fund your salary, benefits, and ministry budget through recurring monthly commitments. Agencies commonly assign you a coach, require you to reach a set percentage of your budget before departure, and bar fundraising until you're formally accepted.

Build the budget in five buckets, a framework echoed in agency guidance such as this [breakdown of missionary support amounts](https://www.medicalmissions.com/resources/97939/how-much-support-do-missionaries-raise):

1. **Personal living expenses** for your actual field location, not your current city
2. **Insurance and benefits**, including health, evacuation coverage, and retirement
3. **Ministry costs** such as travel, materials, language school, and hosting
4. **Agency administration fees**, which vary widely between organizations
5. **A margin of roughly 10 to 15 percent** for currency swings and surprises

Totals differ enormously. A single worker in a low-cost country may need a fraction of what a family of five with international school tuition requires, so any figure you read online reflects someone else's budget.

The mechanics are boring and they work. Write down 100 names before you write a single letter. Ask in person or by video, never by mass email. Make one specific monthly ask instead of a vague invitation to help. Agencies commonly suggest planning six to twelve months for the initial raise, and people who treat it as a full-time job finish faster than people who squeeze it around a job.

Support raising is also professional fundraising, and the skill transfers. Development work is among the better-paid categories on our board, with 76 fundraising roles in the past year publishing complete salary ranges at $64k to $93k and a median near $77k. Plenty of former missionaries land in [Christian fundraising jobs](https://www.christianjobslist.com/christian-fundraising-jobs) after a term overseas.

## What do missions roles actually pay?

Missions pay splits into two very different models for [overseas Christian work](https://www.christianjobslist.com/blog/international-christian-jobs): support-raised workers who fund their own budget, and salaried staff at agencies, sending organizations, and mobilization offices. Only the second group tends to publish a number.

In ChristianJobsList.com salary data (as of October 2026), just 21 of 135 [missions-category listings](https://www.christianjobslist.com/salaries/missionary) posted over the past year published a complete salary range, and across those 21 the pay runs about $19k to $38k with a median near $25k. A sample of 21 ranges is thin, so treat it as a directional signal. The likely reason the sample is small is that support-raised positions have no employer-set range to post in the first place.

For context, the broader ministry category has more salary data. Across 92 ministry roles with complete salary ranges, pay typically runs $42k to $63k with a median around $51k, while our site-wide median sits at $62k. That site-wide figure comes from the 10,547 listings, 51% of the 20,564 posted on our board over the past year, that published a complete range. A slightly larger share, 54%, show pay in some form, and 88% come from nonprofit employers. You can compare categories on the [Christian salary data page](https://www.christianjobslist.com/salaries).

Support amounts are not take-home pay, since part of the total covers ministry and agency costs. Also, US workers commissioned by a church are often treated as ministers for tax purposes, which changes how housing and self-employment tax work, so talk to a CPA who handles clergy returns before you set your budget.

## What to avoid when you're getting started

The failure points in Christian missionary work are predictable, and nearly all of them are financial or relational rather than spiritual.

- **Don't quit your job before an agency accepts you.** Assessment takes months and outcomes are not guaranteed.
- **Don't fundraise before you're approved.** Many agencies prohibit it, and an early ask burns your best donors.
- **Don't hide debt.** Student loans are a common blocker, and several agencies require a payoff plan or full clearance before departure.
- **Don't build your base from one church.** If that church has a budget crisis or a pastoral transition, your support goes with it.
- **Don't treat language learning as optional.** Ministry depth caps out at your vocabulary.
- **Don't skip the psychological and medical assessment.** Agencies use it to protect you, not to screen you out.
- **Don't leave without a re-entry plan.** Decide in advance what happens to your license, certifications, retirement contributions, and health coverage.

## Frequently asked questions

### Do missionaries get paid?

Yes, though the mechanism differs from a normal job. Long-term missionaries typically raise personal support from churches and individuals, receive it through their sending agency, and are paid as staff of that agency. A smaller group draws a posted salary, usually in US-based agency, mobilization, or professional roles.

### How long does it take to become a missionary?

Roughly one to three years for most long-term appointments. Church affirmation and agency application typically take a few months, assessment and acceptance a few more, and pre-field training plus support raising commonly run six to twelve months each. Short-term trips can be arranged in weeks, and mid-term placements often move faster than career appointments.

### Do you need a degree to be a missionary?

No, a degree is not usually required. Agencies care more about character, church affirmation, teachability, and a demonstrated ability to serve. Bible coursework is often expected in some form. A licensed professional skill such as nursing, teaching, accounting, or a trade often helps more, because it can secure a visa in restricted-access countries.

### How much support does a missionary need to raise each month?

It depends entirely on field location, family size, and agency policy, so no single number applies. Build the figure from your own budget: living costs in the destination country, insurance and retirement, ministry expenses, agency administration fees, and a margin of about 10 to 15 percent for currency changes and emergencies.

### What is the difference between short-term and long-term missions?

Short-term missions run from about a week to three months and usually serve a plan an existing field team already has. Long-term missions run four years or more and involve language fluency, deep local relationships, and leadership development. Mid-term service of one to two years sits between them and is the best test of fit.

## Where to start this week

Getting started in Christian missionary work comes down to a series of small, verifiable decisions. Email your pastor and ask for 30 minutes. Pick three agencies whose doctrinal statements you agree with and request their info packets. Write down what you'd need monthly to live where you think you're headed.

Then serve something local for a year while all of that develops. The people who last on the field tend to be the ones who were already serving before anyone was watching.

Christian missionary work: how to get started

If you work full time, most of the hours you give to God each week happen outside a church building. They happen on a hospital floor, in a third-grade classroom, in a truck cab, in front of a payroll spreadsheet. And plenty of Christians assume those hours count for less than the ones spent singing on Sunday or leading a small group on Wednesday night.

**Faith and work connect through vocation, the biblical teaching that God calls people to serve him through ordinary jobs as well as through ministry. Your calling is God's claim on your whole life. Your career is the path you take through it. The two overlap, but they are not the same thing.**

| **Idea** | **What it means for you** |
|---|---|
| **Work predates the fall** | God gave Adam work in Genesis 2 before sin entered the world. Labor is part of the design, not the punishment. |
| **Calling is bigger than a job title** | Your primary calling is to Christ. Your job is one assignment inside that calling, and assignments change. |
| **There is no sacred-secular ladder** | A hospice nurse, a plumber, and a church planter are doing equally spiritual work when they do it faithfully. |
| **Discernment happens in community** | Gifts, needs, affirmation, and endurance are easier to read with other people than alone in your own head. |
| **Faith-based pay varies enormously** | Across the past year's 10,547 listings with complete pay ranges in ChristianJobsList.com salary data, the median sits near $62k, but ministry roles and healthcare roles land in very different places. |

## What does the Bible say about faith and work?

Scripture treats work as part of being human and part of the spiritual life. In Genesis 2:15, God places the man in the garden "to work it and keep it," and the Hebrew word behind that command, *avodah*, is the same word used elsewhere for service and for worship. The Bible does not hand us two categories, one holy and one ordinary. It hands us one life offered to God.

The pattern holds all the way through. In Exodus 31, God fills a craftsman named Bezalel with his Spirit specifically so he can work in gold, bronze, stone, and wood.

Paul makes the application about as plain as it gets:

> "Whatever you do, work heartily, as for the Lord and not for men, knowing that from the Lord you will receive the inheritance as your reward. You are serving the Lord Christ." (Colossians 3:23-24, ESV)

Note who Paul was writing to. That instruction went first to household servants doing the least glamorous labor in the Roman economy, and he told them they were serving Christ himself.

The word "vocation" comes from the Latin *vocare*, meaning to call. The Reformers recovered the idea that a farmer, a magistrate, and a mother all hold callings from God, and that God cares for the world through their ordinary work. That doctrine of vocation is still the clearest framework Christians have for connecting Monday to Sunday.

## What is the difference between a job, a career, and a calling?

A job, a career, and a calling describe three different layers of the same working life, and confusing them is where most of the anxiety starts. A job is the specific work you do for pay right now. A career is the arc those jobs form over decades. A calling is God's summons on your whole person, which does not clock out when you leave the building.

| **Layer** | **What it covers** | **How it changes** |
|---|---|---|
| **Job** | The role you hold today, with its tasks, hours, and paycheck | Changes often, sometimes for reasons as ordinary as a move or a layoff |
| **Career** | The pattern of jobs, skills, and reputation you build over time | Changes slowly, usually in seasons of five to ten years |
| **Calling** | Belonging to Christ and serving him with everything you have | Does not change, though its expression does |

If you believe your calling *is* your job, then losing the job feels like losing your purpose. If your calling sits above your job, a layoff is painful and disorienting, but it is not an identity crisis.

That also frees you from the search for one perfect role. Barna's research for the book *You on Purpose* found that 75% of practicing Christians agree there is a "best-fit job" waiting for them somewhere, while roughly 80% of the career coaches Barna surveyed disagreed that a single perfect job exists for any given person ([Barna Group](https://www.barna.com/research/pc-calling/), September 2021). Faithfulness in a good-enough role usually beats a decade of waiting for a perfect one.

## Is full-time ministry a higher calling than a regular job?

[Full-time ministry](https://www.christianjobslist.com/blog/called-to-ministry) is not a higher calling than other work, though most Christians still act like it is. Barna's *Christians at Work* study, conducted with Abilene Christian University, found that 69% of respondents said being a pastor is "usually a calling" and 67% said the same of missionaries, but only 3% said that of a school janitor ([The Gospel Coalition](https://www.thegospelcoalition.org/article/study-american-christians-are-erasing-the-divide-between-sacred-and-secular-jobs/), September 2018).

Look at faith-based hiring and the ladder gets harder to defend. Healthcare roles made up 7,657 of the past year's 20,564 job listings behind ChristianJobsList.com salary data (as of October 2026). Ministry-titled categories, meaning ministry, youth ministry, children's ministry, worship, missions, and chaplaincy combined, account for roughly 1,400 of them.

So the vast majority of paid work happening at churches, ministries, schools, and Christian nonprofits is nursing, teaching, bookkeeping, maintenance, food service, and administration. If you believe those roles are second-tier, you have written off most of what the church does with its money.

The 452 facilities listings in that same data are worth sitting with. Someone unlocks the building, fixes the boiler, and cleans the sanctuary before every service you have ever attended. Barna's 3% figure says almost nobody calls that a calling. Scripture and simple arithmetic both say otherwise.

## How do you discern God's calling for your career?

Discerning a calling rarely involves a voice or a burning bush. For most Christians it looks like a slow read on four signals over time, which is why we call it the four-signal check: gifts, needs, affirmation, and endurance.

- **Gifts.** What are you good at, measured by results other people can see? Ask three people who have worked with you, not three people who love you.
- **Needs.** What broken or unmet thing in front of you keeps bothering you after you go home? Frederick Buechner's line about gladness meeting hunger points here, and it is a better starting question than "what do I want to be?"
- **Affirmation.** Do your church, your family, and your last two managers see the same thing in you that you see in yourself? Repeated outside confirmation counts as evidence.
- **Endurance.** Which hard parts of the work can you tolerate for years? Every job has a cost. Calling often shows up as a willingness to pay one specific cost that other people find unreasonable.

When three of the four line up, move. Waiting for all four to align perfectly is usually procrastination wearing theological clothes.

Discernment is not meant to be a solo project. Barna found that 56% of practicing Christians believe understanding your calling is primarily a solo journey, while about 80% of [career coaches](https://www.christianjobslist.com/blog/faith-based-career-coaching) disagreed ([Barna Group](https://www.barna.com/research/pc-calling/), September 2021). The people who do this work professionally think you need other voices in the room.

## What does faith at work look like in different industries?

[Faith at work](https://www.christianjobslist.com/blog/how-to-be-a-christian-at-work) mostly looks like doing the specific hard thing your role requires when nobody would notice if you skipped it. The application changes by trade.

- **Nurse or medical tech.** Treating the patient nobody wants to room, charting accurately when the accurate note creates paperwork, staying two extra minutes with a scared family. Healthcare is the largest category on our board, and you can browse open [Christian healthcare jobs](https://www.christianjobslist.com/christian-healthcare-jobs) to see the range of settings.
- **Teacher.** Grading fairly when a parent pressures you, telling a struggling reader the truth kindly, and refusing to write off the kid everyone else has written off. Faith-based schools hire heavily for this, and [Christian education jobs](https://www.christianjobslist.com/christian-education-jobs) span everything from preschool aides to department chairs.
- **Electrician, HVAC tech, or maintenance lead.** Doing the work behind the drywall to code when no inspector is coming back. Quoting a repair at a fair price when a panicked customer would pay more. Church and school [facilities jobs](https://www.christianjobslist.com/christian-facilities-jobs) run on exactly this kind of unwatched integrity.
- **Accountant or bookkeeper.** Refusing to round a number in the direction your boss prefers. Flagging the expense that will embarrass someone. Integrity in accounting is mostly the willingness to have one uncomfortable conversation early instead of a catastrophic one later.
- **Sales or customer service.** Telling a prospect your product is wrong for them. Owning a mistake before the customer finds it. Sales gets a bad reputation among Christians, and the fix is selling something you would recommend to your own mother.
- **Administrator or office manager.** Answering the email nobody wants, protecting your team's calendar, and keeping confidences you were never formally told to keep. Roles like these show up constantly in [Christian administration jobs](https://www.christianjobslist.com/christian-administration-jobs) across ministries and schools.

The common thread is craft plus honesty, repeated when it costs you something.

## Which tensions come up most for Christians at work?

Four tensions come up again and again for Christians trying to hold faith and work together, and none of them have tidy answers.

**Meaning versus money.** Ministry work often pays less than the equivalent skill sells for elsewhere. Across the 92 ministry listings in our salary data with complete ranges over the past year, pay typically runs $42k to $63k with a median around $51k, and across the 65 youth ministry roles with complete ranges, the median sits near $38k. Compare that to the 6,470 healthcare roles with complete ranges, where the median is about $71k. Providing for your family is a biblical obligation too, so treat the gap as a decision to make with open eyes. If that decision points you out of church work, many of the same skills carry into [Christian nonprofit jobs](https://www.christianjobslist.com/christian-nonprofit-jobs). You can compare figures across categories on our [salary data page](https://www.christianjobslist.com/salaries).

**Work as identity.** A job you love is easier to idolize than one you tolerate. The practical test is what happens inside you when the work goes badly. If a bad quarter or a bad review reaches all the way down to your worth as a person, the job has taken a seat that belongs to God.

**Witness without weirdness.** Most workplaces are not hostile to faith so much as allergic to being cornered. [Giving a straight answer](https://www.christianjobslist.com/blog/sharing-your-faith-at-work) when someone asks why you handled something the way you did works better than opening with a pitch.

**The unethical ask.** Sooner or later a manager asks you to shade a number, hide a defect, or tell a customer something you know is untrue. Decide in advance what your line is and what you will say when you reach it, because the moment itself moves fast. Having three months of expenses saved makes courage substantially cheaper.

## How do you make a career decision when your calling isn't clear?

When your calling isn't clear, make the next decision rather than the final one. God more often gives direction through open doors, trusted counsel, and your own accumulating experience than through sudden certainty, so the goal is a wise next step you can reverse if needed.

1. Name the actual constraint. Money, geography, a spouse's career, a kid's school, an aging parent. Career paralysis is often an unnamed constraint doing the deciding in secret.
2. Write the two-year version, not the forty-year version. Ask what you want to be true in two years. It is a question you can answer.
3. Run a small test. Volunteer, take a contract, shadow someone for a day, teach one class. Firsthand exposure sorts out more than another month of prayer journaling, and it gives you something concrete to pray about.
4. Bring three people in. A mentor who knows the field, someone from your church who knows your character, and one person who will tell you no. That combination catches most self-deception.
5. Decide, then commit for a set season. Give the choice eighteen months before you reevaluate. Constantly reopening the decision can become a form of disobedience.

Freedom is part of the doctrine here. If several options are all honest work that serves people and fits your gifts, Scripture generally leaves the choice to you.

## Frequently asked questions

### What is the difference between a calling and a career?

A calling is God's summons to belong to him and serve others with your whole life, and it does not end when you retire. A career is the sequence of jobs and skills you build over decades. Your career expresses your calling in a particular season, but it never contains all of it.

### Does God call everyone to a specific job?

God rarely assigns a specific job to a specific person in Scripture. Direct vocational calls like Moses or Paul are the exception. For most believers, guidance comes through gifts, needs in the world, the counsel of mature Christians, and open doors, which leaves you free to make the final choice.

### Is it wrong for a Christian to change careers?

Changing careers is not disobedience. Scripture nowhere requires you to stay in one trade for life, and Paul himself made tents while planting churches. The questions worth asking are whether the new work is honest, whether it fits your gifts and obligations, and whether you are running toward something or only away.

### What does the Bible say about work as worship?

The Bible treats faithful work as an act of worship. The Hebrew word *avodah* in Genesis 2:15 carries the sense of work, service, and worship together, and Colossians 3:23 tells believers to work "as for the Lord and not for men." Ordinary competence offered to God counts as worship.

### Is my secular job less important to God than ministry work?

Your job is not less important to God because it happens outside a church. The doctrine of vocation holds that God cares for the world through ordinary workers: farmers, nurses, engineers, and mechanics. A pastor's work is distinct in function, not superior in worth, and Scripture assigns dignity to labor of every kind.

## Your calling stays put while your career moves

The most useful shift in how you connect faith and work is a small one. Stop asking whether your work is spiritual enough and start asking whether it is honest, skilled, and aimed at someone's good. That question has an answer you can act on tomorrow morning.

Your career will move around. Jobs end, industries shift, seasons of life change what you can carry. The calling underneath all of it stays put, and it is broad enough to hold a nurse, a welder, a bookkeeper, and a youth pastor at the same time.

Faith and work: a Christian's guide to calling and career

A pastor's offer letter is one of the strangest documents in American work. Part of it is salary, part is a housing allowance, part is a book and mileage budget, and the whole thing gets taxed under rules almost no other worker deals with. Two pastors can hear the same headline number and take home thousands of dollars apart.

**Pastors in 2026 typically earn $42,000 to $63,000 according to ChristianJobsList.com salary data, with a median near $51,000 (n=92, as of October 2026), while lead pastors at large churches often clear $95,000. Church size, the housing allowance, and clergy tax status explain most of the gap.**

## Key takeaways

| **What to know** | **Why it matters** |
| --- | --- |
| Our salary data shows a $51k ministry median | Based on 92 complete salary ranges, with a typical band of $42k to $63k |
| Church size moves pay more than title does | Published 2026 bands run from roughly $35k at small churches to $120k and up at large ones |
| Housing allowance is capped three ways | You exclude the lowest of the designated amount, actual housing costs, or fair rental value |
| Pastors pay the full 15.3% SECA rate | Ministers are self-employed for Social Security, so a $60k package costs more in tax than it looks |
| Only 54% of Christian job listings show pay | Across 20,564 listings on our board in the past year, roughly half hide the number until you ask |

## What do pastors actually earn in 2026?

Pastors and other church-facing ministry staff [earn a median of about $51,000](https://www.christianjobslist.com/salaries/pastor) a year, based on our salary data from 92 ministry listings that published a complete salary range, with a typical band of $42,000 to $63,000. That category covers lead and associate pastors, ministry directors, and discipleship staff at churches, ministries, schools, and Christian nonprofits.

Our figures come from what employers wrote in their postings, with no surveys or self-reported pay. Across 20,564 listings on our board in the past year, 10,547 published a complete salary range, and 54% listed at least a minimum or maximum salary.

The pastoral and ministry categories compare like this:

| **Category** | **Typical range (25th to 75th percentile)** | **Median (listings publishing pay)** |
| --- | --- | --- |
| Ministry (lead, associate, director) | $42k to $63k | $51k (n=92) |
| Children's Ministry | $31k to $50k | $40k (n=63) |
| Youth Ministry | $36k to $50k | $38k (n=65) |
| Worship | $52k to $75k | $67k (n=18) |

All figures in the table are ChristianJobsList.com salary data, drawn from complete salary ranges. Hourly rates are annualized at 2,080 hours.

Read the worship row carefully. Only 18 worship listings published a full range, so that $67,000 median is directional at best and should not anchor your expectations. The ministry, [youth ministry](https://www.christianjobslist.com/blog/youth-pastor-job-description), and children's ministry rows carry enough listings to be worth planning around.

For context, the median across every listing in our salary data from the past year is about $62,000 (n=10,547), so pastoral roles sit below the broader Christian job market. You can compare categories yourself on our [Christian salary data page](https://www.christianjobslist.com/salaries).

## What do outside sources say a pastor earns?

Outside sources put pastor pay anywhere from $48,000 to over $100,000, and the spread tells you something important about the data. The U.S. Bureau of Labor Statistics reports an annual mean wage of $66,860 for clergy (SOC 21-2011) across roughly 57,200 wage-and-salary positions in its [May 2025 Occupational Employment and Wage Statistics](https://data.bls.gov/oesprofile/?year=2025&major_group=210000&occupation=212011&measure=01&areas=INDUSTRY,STATE,MSA) estimates, published in 2026.

That BLS count is the most rigorous number available and also the narrowest. It captures clergy on a payroll, which leaves out bivocational pastors, church planters drawing partial support, and anyone paid as a contractor. The number of working pastors is far larger than 57,200.

Self-reported sites scatter in both directions. [Glassdoor](https://www.glassdoor.com/Salaries/pastor-salary-SRCH_KO0,6.htm) lists an average around $100,530 for "Pastor" as of 2026, while [ZipRecruiter](https://www.ziprecruiter.com/Salaries/Church-Pastor-Salary) puts "Church Pastor" near $48,640 for the same year.

The difference is mostly title matching and who bothers to submit a number. Sites that lump megachurch executives in with the general clergy pool report high; sites weighted toward small-church postings report low. When you see a pastor salary figure quoted with no sample size attached, assume it is measuring something narrower than "all pastors."

## How much does church size change pastor pay?

[Church size is the biggest factor](https://www.christianjobslist.com/blog/pastor-salary-by-church-size) in what a pastor earns, and the published bands make the jump obvious. [ChurchTrac's 2026 compensation analysis](https://www.churchtrac.com/blog/pastor-salary-by-church-size) reports roughly $35,494 to $67,221 for pastors at small churches (about 500 or fewer in attendance), $75,624 to $96,656 at mid-sized churches (501 to 1,200), and $95,000 to $120,485 and up at large churches (1,201 and above).

[Tithely's 2026 church staff salary guide](https://get.tithe.ly/blog/church-staff-salaries) runs higher across the board, with lead pastor ranges starting near $63,211 at small churches and topping $168,000 at large ones. Both sets are built from self-reported and aggregated data, so treat them as rough bands.

Two practical things follow from those numbers.

- **The jump from 400 to 700 in attendance is worth more than a decade of tenure.** A church crossing into a second service usually restructures the whole staff budget, and the lead pastor line moves with it.
- **Total compensation is not the same as budget capacity.** Tithely's guide cites a common rule that total staff compensation should stay under about 45% of the church's annual budget, which is why a 120-member congregation with a $180,000 budget would struggle to pay $70,000.

Regional cost of living stacks on top of size. Tithely's 2026 metro figures put lead pastor pay in New York City near $121,600 and above, against a national midpoint far below that. If you are comparing an offer in rural Missouri to one in Los Angeles, the raw numbers are not comparable.

## How does the housing allowance change what a pastor takes home?

The [minister's housing allowance](https://www.christianjobslist.com/blog/housing-allowance-for-pastors) lets an ordained, licensed, or commissioned minister exclude part of their pay from federal income tax. The exclusion comes from Section 107 of the tax code and is explained in [IRS Topic No. 417](https://www.irs.gov/taxtopics/tc417).

The excludable amount is the lowest of three figures:

```mermaid
flowchart TD
    A[Housing allowance exclusion] --> B[Amount the church designated in advance]
    A --> C[Actual housing expenses you paid]
    A --> D[Fair rental value, furnished, plus utilities]
    B --> E[You exclude the LOWEST of the three]
    C --> E
    D --> E
```

Three rules trip up new pastors every year:

1. **Designation has to happen in advance and in writing.** The church board designates the amount by resolution before you earn the money. A church cannot decide in March that January's pay was housing.
2. **Only actual housing costs count.** Rent or mortgage payments, utilities, insurance, repairs, and furnishings qualify. Groceries and school tuition do not.
3. **The exclusion applies to income tax only.** The housing allowance still counts as earnings for self-employment tax, which is the part most pastors discover after their first April as clergy.

To put rough numbers on it, a pastor in the 12% federal bracket who designates $18,000 of a package as housing saves roughly $2,160 in federal income tax, which is useful but much smaller than the "tens of thousands" some guides imply for the average church staffer.

## Why does clergy tax status make a pastor salary worth less than it looks?

Pastors carry dual tax status: employees for income tax purposes, self-employed for Social Security and Medicare. That means a pastor pays the full 15.3% self-employment tax on salary plus housing allowance, while a teacher or nurse earning the same amount pays 7.65% and their employer covers the other half.

On a $55,000 package, that gap is worth roughly $4,200 a year in the pastor's pocket. Churches cannot pay the employer share of FICA for a minister, so many offer a "SECA offset" of about 7.65% added to cash compensation instead. Ask directly whether the church provides one, because plenty of small churches have never heard of it.

There is an opt-out, and it is narrower than most people assume. Form 4361 lets a minister exempt ministerial earnings from self-employment tax, but only on the grounds of conscientious opposition to public insurance for religious reasons. The election is effectively irrevocable and gives up future Social Security credits on that income. Talk to a CPA who handles clergy returns before considering it.

## What else belongs in a pastor's compensation package?

A pastor's compensation package splits into three buckets, and mixing them up is the most common negotiation mistake in ministry hiring. Bucket one is personal compensation (salary plus housing allowance). Bucket two is benefits (health coverage, retirement, disability, life). Bucket three is ministry expense reimbursement, which is the church's cost of doing ministry, not your pay.

Items that belong in bucket three and should never be counted as part of your salary:

- Mileage and travel for hospital visits, funerals, and denominational meetings
- Continuing education and conference costs, typically reimbursed under an accountable plan
- Books, software, and curriculum used for sermon prep and teaching
- Moving expenses, which have been taxable to most employees since 2018 and should be grossed up

On the benefits side, ask specifically about the retirement plan type. Many denominations use a 403(b)(9) church plan, which allows retired ministers to designate distributions as housing allowance, a long-term advantage over a standard 401(k).

Also check the schedule you are being hired for. Across our board, 3,519 of 20,564 listings from the past year were part-time, and bivocational ministry is common enough that "salary" comparisons between two pastor roles often compare very different weeks. Churches with lean budgets frequently pair a part-time pastor with paid [church administration roles](https://www.christianjobslist.com/christian-administration-jobs) or shared [operations staff](https://www.christianjobslist.com/christian-operations-jobs).

## How do you negotiate a pastor salary without making it awkward?

Negotiating pastor pay works best when you treat it as [budget planning with the search committee](https://www.christianjobslist.com/blog/pastor-interview-questions). The committee is usually made up of volunteers who have never set a clergy salary and are worried about getting it wrong.

Here is a sequence that works:

1. **Ask for the [salary range before the second interview](https://www.christianjobslist.com/blog/ministry-interview-questions).** Half of Christian employers do not publish one, so the question is normal and expected.
2. **Bring three outside numbers.** Our category medians, the BLS clergy figure, and a denominational guideline if your tradition publishes one (several, including Mennonite Church USA, post annual pastor salary guidelines).
3. **Separate the three buckets out loud.** Say plainly that reimbursed mileage is not compensation. Committees generally accept this immediately once someone names it.
4. **Ask for the housing allowance resolution in writing before your start date.** It costs the church nothing and saves you money.
5. **Request the SECA offset by name.** Explain the 15.3% math in one sentence. Most committees do not know the church is not paying half.
6. **Settle the review cadence along with the number.** A written annual review with a cost-of-living floor beats a slightly higher starting figure at a growing church.

What to avoid: comparing yourself to the previous pastor's salary without adjusting for their tenure, family size, and parsonage arrangement. That comparison almost always generates friction and rarely produces money.

## Frequently asked questions

### How much does the average pastor make in 2026?

Pastors earn a median near $51,000 in ChristianJobsList.com salary data from ministry roles that published complete salary ranges (n=92), while the Bureau of Labor Statistics reports a $66,860 annual mean wage for clergy in its May 2025 estimates. Small-church pastors often earn well under both figures.

### How much do large-church and megachurch pastors earn?

Large-church pastors typically earn $95,000 to $120,485 and above according to ChurchTrac's 2026 analysis of churches with 1,201 or more in attendance, and Tithely's 2026 guide reports lead pastor figures topping $168,000. Megachurch senior pastor packages can run higher still, though very few churches reach that size.

### Do pastors pay Social Security and Medicare taxes?

Pastors pay Social Security and Medicare through self-employment tax at the full 15.3% rate, covering both salary and housing allowance, because ministers hold dual tax status. Churches cannot pay the employer half as they would for other staff, so some add a SECA offset of roughly 7.65% to cash pay instead.

### Can a pastor negotiate salary with a church?

Pastors can and regularly do negotiate, and search committees expect it. The most productive requests are structural: a written housing allowance designation, a SECA offset, an accountable reimbursement plan for mileage and books, and a scheduled annual compensation review with a defined cost-of-living floor.

### What percentage of a church budget should go to pastor salary?

Total staff compensation is commonly recommended to stay under about 45% of a church's annual budget, a benchmark cited in Tithely's 2026 church staff salary guide. The senior pastor's share within that varies with staff size, so a solo pastor at a small church may account for most of it.

## Ask about housing allowance and self-employment tax before you sign

Pastor pay in 2026 clusters in the $42,000 to $63,000 range in our salary data, climbs sharply with church attendance, and depends heavily on two mechanics most job seekers never see: the housing allowance designation and self-employment tax.

Get those two right and a modest package stretches noticeably further. Get them wrong and you spend your first year in a new church wondering why the money disappeared. Ask about both before you sign the call letter, and ask in writing.

Pastor salary guide: what pastors earn in 2026

*Last updated October 2026*

Chaplains get called on someone's worst day. A nurse pages spiritual care at 2 a.m. A warden needs a death notification delivered before the shift change. An HR director asks someone to sit with a crew that just lost a coworker. The work is steady and unglamorous, and the hiring path looks nothing like a normal church job search.

**Chaplain jobs place trained spiritual caregivers inside secular institutions: hospitals, hospices, the military, prisons, colleges, corporations, and sports teams. Most paid roles ask for a graduate theological degree, one to four units of Clinical Pastoral Education, and an ecclesiastical endorsement from your faith body. Openings cluster in healthcare systems and federal agencies.**

## Key takeaways

| Chaplain hiring fact | What it means for your search |
| --- | --- |
| **Chaplaincy is institutional work** | Nearly every full-time opening sits inside a hospital, hospice, military branch, prison, or university, not a congregation. |
| **CPE is the real gatekeeper** | One unit of Clinical Pastoral Education gets you interviews at hospices. Four units plus 2,000 chaplain hours is the bar for board certification. |
| **Endorsement is not ordination** | Your faith body has to formally certify you for chaplaincy, and the military and Bureau of Prisons will not process an application without that paperwork. |
| **Pay skews modest** | In ChristianJobsList.com salary data, chaplain listings with complete salary ranges (n=43) run $34k to $56k, median about $38k. |
| **Openings hide on employer portals** | Health system career sites, USAJOBS, and denominational endorsers post more chaplain roles than general job boards ever surface. |

## What does a chaplain actually do all day?

A chaplain provides spiritual and emotional care to people inside an institution, regardless of what those people believe. The job is presence first and religion second. You show up, you stay in the room when everyone else is busy, and you do not arrive with an agenda.

In a hospital, a typical shift looks like this: rounds on an assigned floor, a spiritual assessment charted in the electronic medical record for each new admission, a trauma page that pulls you to the ED, a family meeting where the physician explains that further treatment won't help, and a staff debrief after a bad code. Add on-call weekends and a rotating pager.

Documentation surprises a lot of people. Chaplains in healthcare and hospice write notes, sit on interdisciplinary care teams, attend ethics committee meetings, and get audited like every other clinical department. If you hate charting, weigh that before you apply.

The other surprise is scope. A parish pastor serves people who chose that church. A chaplain serves the Buddhist patient, the atheist night nurse, the Muslim inmate, and the grieving family who hasn't been inside a sanctuary in thirty years. You represent your own tradition, but you're there to serve theirs. Denominational endorsers expect you to understand that distinction before you apply.

## What are the main types of chaplain jobs?

Chaplain jobs fall into seven recognizable settings, and each one hires on its own terms. The credentials that open a hospice door will not get you commissioned in the Navy, and the reverse is just as true.

| Setting | What the work looks like | What employers usually ask for |
| --- | --- | --- |
| **Hospital and health system** | Floor rounds, trauma and code response, ethics consults, staff support, on-call rotation | M.Div or equivalent, 1 to 4 units of CPE, endorsement, board certification for senior roles |
| **Hospice and palliative care** | Home and facility visits, spiritual assessments, funerals, bereavement follow-up | 1 unit of CPE with more expected on the job, reliable transportation, comfort with dying |
| **Military** | Unit ministry, counseling, field services, family readiness, deployment | 72 graduate semester hours, DD Form 2088 endorsement, age limits by branch |
| **Corrections** | Services for many faith groups, religious accommodation calls, volunteer coordination, crisis response | Graduate theological degree, endorsement with a two-year relationship, federal age cap |
| **Higher education** | Student pastoral care, interfaith programming, campus worship, staff and faculty support | Theology degree, endorsement, student development experience |
| **Corporate and workplace** | Site visits on a route, confidential one-on-ones, crisis and grief response, 24/7 on-call by app | Ordination or ministry experience, often part-time or assignment-based |
| **First responder and sports** | Ride-alongs, critical incident debriefs, team travel, locker room and family care | Volunteer-heavy entry, relationship-based hiring, specialized crisis training |

Healthcare dominates the field. Over the past year, 7,657 of 20,564 listings on ChristianJobsList.com were in the healthcare category, according to [ChristianJobsList.com listing data](https://www.christianjobslist.com/christian-healthcare-jobs) (as of October 2026). That's where the departments and the residency programs live.

Military and federal chaplaincy runs on hard rules. Each branch sets its own appointment age ceiling for chaplain candidates, and some of those caps are waiverable, so check with a chaplain recruiter before you assume you are eligible. On the federal side, the [Bureau of Prisons](https://www.bop.gov/jobs/positions/docs/chaplain_faq.pdf) has set a maximum entry age of 36 for institution positions, with exemptions for some applicants. Those ceilings decide the question for a lot of second-career candidates before anything else does.

Corporate chaplaincy works differently again. Providers contract with employers and assign chaplains to visit worksites on a route, so the role is frequently part-time or built from several client sites.

Spiritual care happens in person, so chaplaincy is rarely remote. Only 1,109 of those 20,564 listings, about 5%, were remote roles.

## What do chaplain jobs pay?

Chaplain pay is modest, and it varies widely by setting and employer size and by whether you work full-time. In ChristianJobsList.com salary data, 43 of 168 chaplain listings from the past year published complete salary ranges. Those cluster between $34k and $56k with a median near $38k. That sample is small, so don't read it as a national average. It also mixes [part-time hospice and per-diem hospital coverage](https://www.christianjobslist.com/blog/christian-part-time-jobs) in with salaried staff positions, and hourly pay counts at a full-time yearly rate, so a hospice chaplain working part time will earn less than these figures show.

For a wider benchmark, the U.S. Bureau of Labor Statistics put median annual pay for clergy (SOC 21-2011) at $60,810 in its [May 2025 occupational wage survey](https://data.bls.gov/oesprofile/?year=2025&major_group=210000&occupation=212011&measure=01&areas=INDUSTRY,STATE,MSA). Federal chaplaincy through the VA or Bureau of Prisons sits on the General Schedule, which usually pays better than nonprofit spiritual care and comes with federal benefits.

Our healthcare listings overall (7,657 roles, 6,470 with complete salary ranges) carry a median of $71k with a typical range of $46k to $90k, while the nonprofit category (1,365 roles, 350 with complete ranges) sits at a $48k median, typical range $37k to $70k. Those figures cover all roles in each category, not chaplains alone, but they show you which employers have bigger salary budgets and which are stretching.

Only 54% of our 20,564 listings from the past year put a number on the pay, so plan to ask about it early. You can compare typical bands on the [ChristianJobsList chaplain salary page](https://www.christianjobslist.com/salaries/chaplain) before you walk in.

## What qualifications do chaplain jobs require?

Chaplain qualifications stack in a predictable order, and each layer takes time. Skipping one is a common reason strong candidates get screened out.

- A bachelor's degree, typically 120 semester hours from an accredited institution.
- A graduate theological degree. Most institutional employers want an M.Div or an equivalent program of at least 72 graduate semester hours. The military codifies that number.
- Clinical Pastoral Education. CPE is supervised clinical training, usually 400 hours per unit, done in a hospital or hospice under a certified educator. Many hospice jobs will hire with one unit and expect four within two years.
- Ordination or commissioning by your faith group. Requirements vary. National Guard and Reserve chaplaincy has been more flexible here than the active-duty branches.
- Ecclesiastical endorsement from a recognized endorsing body.
- A clean background check, and for corrections and military roles, physical and security screening.

Board certification is the professional ceiling. The [Board of Chaplaincy Certification Inc.](https://www.apchaplains.org/bcci-site/becoming-certified/) requires a graduate theological degree, four units of CPE, endorsement, and a minimum of 2,000 hours of chaplaincy work after those units, plus a competency review. An Associate Certified Chaplain credential needs two units instead of four and gives you a working stop along the way.

The [full path from undergraduate degree to board certification](https://www.christianjobslist.com/blog/how-to-become-a-chaplain) runs several years. Seminary alone is two to three years full-time, and CPE units are typically one quarter each or a year-long residency.

If the counseling side of the work is what draws you, licensed pastoral counseling and clinical social work are parallel routes worth pricing out. Both show up regularly in [Christian counseling jobs](https://www.christianjobslist.com/christian-counseling-jobs) and [Christian social work jobs](https://www.christianjobslist.com/christian-social-work-jobs), and both carry lighter theological education requirements than board certification does.

## What is ecclesiastical endorsement and why does every hire depend on it?

Ecclesiastical endorsement is a formal statement from your denomination or faith body saying you are in good standing and qualified specifically for chaplaincy. Ordination says you're a minister. Endorsement says your tradition backs you to represent it inside a hospital, a prison, or a military unit.

The military uses DD Form 2088 for this, and it becomes part of your permanent personnel record. The Bureau of Prisons expects your endorsing body to have known you for at least two years before it will endorse you. Healthcare employers and certification boards ask for endorsement too, and it has to stay current.

Most denominations run an endorsing office: the North American Mission Board for Southern Baptists, the Evangelical Chaplains Commission for a range of evangelical bodies, denominational offices for Presbyterian, Methodist, Lutheran, Anglican, and Catholic candidates. Independent and nondenominational ministers usually have to affiliate with a recognized endorser first.

Start this conversation early. Endorsement committees meet on a calendar, ask for references and interviews, and can add six months to a job search that you assumed was about resumes.

## Where do you find chaplain job openings?

Chaplain job openings rarely show up where general job seekers look. Aggregators surface a fraction of them, and the best roles get filled through residency pipelines and relationships. Work these sources in order.

1. **Health system career portals.** Large faith-based systems post spiritual care roles internally first. AdventHealth alone accounted for 8,344 listings, a count that includes its roles outside the healthcare category, and CommonSpirit Health for 254 in our data over the past year.
2. **USAJOBS.** Every VA and Bureau of Prisons chaplaincy runs through the federal system under the GS-0060 series. Applications are long and deadlines are firm. Each announcement spells out the exact qualification standards.
3. **Military recruiting.** Each branch has chaplain-specific recruiters, and the chaplain candidate programs let seminary students start the process before graduation.
4. **Hospice and senior living chains.** National providers hire steadily and often accept candidates with one CPE unit, which makes hospice the most common entry point into paid chaplaincy.
5. **Professional bodies.** The Association of Professional Chaplains and the Chaplaincy Innovation Lab both maintain job boards built for this field.
6. **Your endorser.** Endorsing offices hear about openings before they are advertised, especially in corrections and corporate chaplaincy.

Campus roles are often filed under student life, so look there as well as under chaplaincy when you search.

Set alerts on the terms employers use: chaplain, spiritual care coordinator, spiritual care specialist, pastoral care, bereavement coordinator, and mission integration. Many of the roles you want are not titled "chaplain."

## How do you stand out when you apply?

Chaplain hiring managers screen for emotional durability before theology. They want evidence that you can sit with suffering without fixing it, flinching, or preaching at it.

Lead your resume with CPE units, the sites where you did them, and your supervisor's name. That single line tells a spiritual care director more than a paragraph about your calling does.

Bring concrete detail to the interview. Describe a specific death you attended, what you said, what you did not say, and what you would change. Vague answers about compassion get scored as inexperience.

Volunteer where you want to be hired. Hospital volunteer chaplaincy, jail ministry teams, and fire department ride-alongs put you in the building before a job posts, and in first responder and sports chaplaincy that is nearly the only way in.

Finally, name your limits. Nights, trauma, pediatric deaths, and [on-call pagers wear people down](https://www.christianjobslist.com/blog/ministry-burnout). A candidate who has thought about sustainability reads as more credible.

## Frequently asked questions

### How long does it take to become a chaplain?

Becoming a chaplain generally takes five to seven years after high school for institutional roles: four years for a bachelor's degree, two to three years for an M.Div, and one quarter to a full year for CPE. Board certification adds 2,000 chaplaincy hours on top. Entry-level hospice work can start much sooner.

### Can you be a chaplain without being ordained?

Some chaplain jobs accept commissioning or formal recognition instead of ordination, particularly in corporate chaplaincy, volunteer first responder roles, and National Guard and Reserve chaplaincy. Hospital, hospice, federal, and active-duty military positions almost always require ordination or its equivalent within your tradition, plus a current ecclesiastical endorsement.

### Do chaplain jobs require a seminary degree?

Most paid institutional chaplain jobs require a graduate theological degree, commonly an M.Div or a program of at least 72 graduate semester hours. Board certification and military commissioning both hold that line. Corporate, workplace, and some volunteer chaplaincies accept ministry experience and specialized certification without seminary.

### What is the difference between a chaplain and a pastor?

A pastor leads a congregation of people who share that church's beliefs. A chaplain serves everyone inside an institution, including people of other faiths and no faith, and answers to a hospital, agency, or company rather than a church board. Chaplains also chart, sit on care teams, and work assigned shifts.

### Are most chaplain jobs full time or part time?

Full-time chaplaincy concentrates in hospitals, the military, corrections, and higher education, while hospice, corporate, and community roles are often part-time or contracted. Site-wide, 3,519 of 20,564 listings on ChristianJobsList.com from the past year were part-time, according to ChristianJobsList.com listing data (as of October 2026). Many chaplains stack two roles.

## Deciding whether this is your calling

Chaplaincy asks for a long credential runway and pays less than the education it requires. What you get in return is a role where the ministry is the job description, not something you squeeze in around administration and volunteer scheduling.

If you're weighing it, sign up for a single unit of CPE first. One quarter in a hospital will tell you more about whether chaplain jobs fit you than another year of reading will. Then talk to your endorser, because that timeline is the one nobody plans for.

Chaplain jobs: types, settings, and how to find them

A ministry job offer rarely arrives with one clean number attached. There's a salary line, sometimes a housing allowance, occasionally a parsonage, and often a friendly promise that the package will grow as the church grows. The candidate is left guessing whether $44,000 is generous or insulting for a role they just spent six weeks interviewing for.

**Ministry salaries in 2026 sit well below the broader Christian job market. In ChristianJobsList.com salary data (as of October 2026), ministry roles show a median near $51,000 (n=92), youth ministry near $38,000 (n=65), and children's ministry near $40,000 (n=63). Church size, region, and housing allowance explain most of the spread.**

## Key takeaways

| **Ministry pay fact** | **What it means for your offer** |
| --- | --- |
| Ministry medians run $38k to $51k | Church-facing roles pay less than the $62k median across all past-year listings with complete salary ranges (n=10,547) |
| Only 54% of past-year listings show pay | Roughly half of Christian employers still hide the number, so you have to ask early |
| Church size is the biggest single lever | The same job title can swing $30k or more between a 120-seat church and a 2,000-seat one |
| Housing allowance is not a raise | It lowers income tax, but the pastor still pays self-employment tax on it |
| Part-time is common, not rare | 3,519 of the 20,564 listings posted on our board in the past year were part-time, which quietly reshapes "salary" comparisons |

*Last updated October 2026*

## What do ministry roles actually pay in 2026?

Ministry roles pay a median of about $51,000 a year, based on the 92 ministry listings in ChristianJobsList.com salary data that published a complete salary range in the past year, with a typical band of $42,000 to $63,000. That's the general ministry category: associate pastors, ministry directors, discipleship leads, and similar church-facing staff roles.

[Our numbers](https://www.christianjobslist.com/salaries/methodology) come from what churches, ministries, schools, and Christian nonprofits wrote in their job postings, not from surveys or self-reported figures. Across 20,564 past-year listings, 10,547 published a complete salary range, and 54% included at least one pay figure. So roughly half of Christian employers still expect you to apply blind.

The ministry-facing categories break down like this:

| **Ministry category** | **Typical range (25th to 75th percentile)** | **Median (listings with pay published)** |
| --- | --- | --- |
| Ministry (general) | $42k to $63k | $51k (n=92) |
| Youth Ministry | $36k to $50k | $38k (n=65) |
| Children's Ministry | $31k to $50k | $40k (n=63) |
| Worship | $52k to $75k | $67k (n=18) |
| Chaplain | $34k to $56k | $38k (n=43) |
| Missions | $19k to $38k | $25k (n=21) |
| Camp | $27k to $42k | $34k (n=21) |

All figures come from complete salary ranges in the past year's job listings behind our salary data. Hourly rates are annualized at 2,080 hours.

A few of those rows deserve a warning label. Worship shows a $67k median, but only 18 listings published a full range. Camp and missions carry the same small-sample problem. Treat the larger-sample rows (Ministry, Youth Ministry, Children's Ministry) as reliable and the rest as directional.

## Which ministry roles pay the most, and which pay the least?

Fundraising is the highest-paying ministry-adjacent category we track, with a median of $77,000 across 76 listings that published a range in the past year, and a typical band of $64,000 to $93,000. Christian organizations pay for people who can bring money in, and they pay noticeably more for it than they pay the people running the programs that money funds.

At the other end sits missions at a $25,000 median (n=21), followed by camp ministry at $34,000 (n=21) and youth ministry at $38,000 (n=65). Youth pastors carry evening hours, weekend retreats, parent conversations, and volunteer recruiting, and they're routinely paid the least of any full-time pastoral staff role.

The support and adjacent categories fill in the rest of the picture:

| **Category** | **Typical range (25th to 75th percentile)** | **Median (listings with pay published)** |
| --- | --- | --- |
| Fundraising | $64k to $93k | $77k (n=76) |
| Operations | $44k to $95k | $63k (n=1,216) |
| Counseling | $41k to $78k | $62k (n=61) |
| Communications | $50k to $83k | $62k (n=30) |
| Education | $44k to $83k | $58k (n=426) |
| Administration | $42k to $66k | $50k (n=602) |
| Nonprofit (general) | $37k to $70k | $48k (n=350) |
| Facilities | $34k to $56k | $42k (n=121) |

Roles that transfer cleanly to the wider labor market (operations, counseling, communications, fundraising) pay closer to market rate, while roles that only exist inside a church pay less. If you have transferable credentials, they carry a premium even inside faith-based organizations. Listings for [Christian operations jobs](https://www.christianjobslist.com/christian-operations-jobs) and [Christian fundraising jobs](https://www.christianjobslist.com/christian-fundraising-jobs) show how individual employers are pricing those roles right now.

For comparison, the past-year median across all listings with complete salary ranges is $62,000 (n=10,547), but that number is pulled upward by Christian healthcare systems, which dominate our listing volume. Ministry roles specifically sit $11,000 to $24,000 below that site-wide median. When a church tells you their offer is "competitive for the nonprofit sector," that claim is usually true and still means less money than a comparable role elsewhere.

## How much does church size change what a ministry role pays?

[Church size and annual budget](https://www.christianjobslist.com/blog/pastor-salary-by-church-size) move ministry pay more than any other factor, including tenure and education. A youth pastor at a 150-attendance church and a youth pastor at a 1,500-attendance church share a job title and almost nothing else about their compensation.

Published church staffing guides put the gap in rough terms. [Tithely's 2026 church staff salary guide](https://get.tithe.ly/blog/church-staff-salaries) reports [lead pastor pay](https://www.christianjobslist.com/blog/pastor-salary-guide) climbing from roughly $35,000 to $67,000 at small churches into six figures at large ones, with youth pastor bands moving from the $30,000s at small churches toward the $60,000s and up at large ones. Those are industry estimates, so treat them as a rough guide.

What drives the jump:

- Total budget outweighs attendance. Church consultants generally advise keeping staff compensation and benefits inside 45% to 55% of total budget, and [The Unstuck Group](https://theunstuckgroup.com/money-church-spending-staff/) reports the 500-plus churches it has worked with land near 50%. A church with a $400,000 budget has a hard ceiling no amount of interviewing skill will move.
- Whether the role is the only one of its kind. A solo children's director covering nursery through fifth grade is priced differently from a children's pastor who manages three paid staff.
- Supervisory scope. Once a role owns a budget line and direct reports, it usually crosses into the operations pay band.
- Number of services or campuses. Multi-site adds travel, duplicated Sundays, and coordination work, and larger churches generally price that in.

Before you talk numbers, find the church's annual budget. Many publish it in an annual report, and denominational bodies often post congregational financial summaries. A $2.5 million budget and a $350,000 budget produce completely different conversations.

## Does location change what Christian roles pay?

Location shifts ministry pay in the same direction it shifts every other salary, though the effect inside church work is smaller than in the corporate market. Cost of living sets the floor, and local giving capacity sets the ceiling.

Christian job listings cluster geographically. In the past year, Florida leads our board with 5,957 listings, followed by Colorado (1,637), Texas (1,403), Georgia (1,214), and California (866). Florida's lead comes largely from Christian healthcare employers, while Colorado's volume reflects the parachurch and ministry headquarters concentrated around Colorado Springs.

We don't publish state-level ministry medians, because once you slice a category like youth ministry down to a single state the sample gets too thin to mean anything. Still, the same posted range for a church administrator in suburban Dallas and coastal California buys very different lives, and churches in high-cost metros generally acknowledge that with higher cash salary.

If you're comparing offers across states, run the cost-of-living math yourself before you get sentimental about a city. A $58,000 offer in Kansas City is not the same offer as $58,000 in San Jose.

## How does the minister's housing allowance actually work?

The [minister's housing allowance](https://www.christianjobslist.com/blog/housing-allowance-for-pastors) lets a qualifying minister exclude part of their pay from federal income tax when that money goes toward housing costs. It is set out in Section 107 of the tax code, and the IRS explains the mechanics in [Topic No. 417](https://www.irs.gov/taxtopics/tc417). It is also the main reason ministry offers are hard to compare side by side.

Four rules do most of the work:

1. **It has to be designated in advance and in writing.** The church board (or a personnel committee with delegated authority) records the designated amount in its minutes before the pay period it covers. Churches typically set the next year's allowance in December, and it cannot be applied retroactively.
2. **The exclusion is the lowest of three numbers.** You can exclude the amount the church designated, your actual housing expenses, or the fair rental value of the home plus utilities, whichever is smallest.
3. **It does not escape self-employment tax.** Ministers are treated as self-employed for Social Security and Medicare, and the housing allowance counts toward that base. A pastor still owes SECA on it.
4. **It is not extra money.** Designating $18,000 of a $55,000 package as housing allowance does not make the package $73,000. The same dollars are taxed differently.

Some churches quote the salary line only, some quote salary plus housing, and some quote a "total ministry package" that folds in health insurance, retirement match, and a book allowance. Three churches can quote you $62,000 and mean three different amounts of money in your bank account.

Ask for the breakdown in writing before you compare anything. If a church cannot tell you the cash salary figure separately from the designated housing allowance, that's information about how the church handles money in general.

## What else belongs in the offer besides salary?

The rest of the package can swing the value of a ministry job by thousands of dollars, and employment type is the first thing to check. Of 20,564 past-year listings on our board, 12,568 were full-time and 3,519 were part-time, with another 1,965 split across per diem, temporary, contractor, intern, and volunteer postings and 2,512 listings that never stated an employment type at all.

```mermaid
pie title Christian job listings by employment type (n=20,564)
    "Full-time" : 12568
    "Part-time" : 3519
    "Other (per diem, temp, contract, intern, volunteer)" : 1965
    "Unclassified (no type stated)" : 2512
```

Part-time roles matter for salary research because a posted $28,000 for a 25-hour children's ministry position is a different rate than $28,000 full-time. Always convert to an hourly figure before you judge an offer.

A few other package items worth pricing out:

- **Health insurance.** A family plan a church fully covers is worth serious money. KFF's [2025 employer health benefits survey](https://www.kff.org/health-costs/press-release/2025-employer-health-benefits-survey/) puts the average annual family premium at $26,993, with employers picking up about $20,143 of it. A church that puts the family on a stipend instead is not offering the same benefit.
- **Retirement match.** Denominational pension plans and 403(b) matches vary widely between churches of similar size.
- **Continuing education and conference budget.** A $2,000 annual line covers a certification or a conference and directly affects what you can earn in five years.
- **Sabbatical policy.** Written into the employment agreement, or verbally promised and never taken. Ask which.
- **Study leave, moving costs, and cell phone or mileage reimbursement.** Each is small, but together they add up.

In addition, 88% of the listings posted on our board in the past year came from nonprofits, and only 5% were remote (1,109 of 20,564). Ministry work remains overwhelmingly in-person, so if you want remote flexibility, plan to negotiate for it.

## How do you research and negotiate a ministry salary?

Researching a ministry salary starts with the pay ranges employers publish in their own job postings. Salary aggregators lump church employees in with the wider religious workforce, which is why estimates for the same job title can differ by $20,000 between sites.

Work through it in this order:

1. **Anchor on listing data first.** Pull the median and typical range for your category from our [Christian salary data](https://www.christianjobslist.com/salaries) page, then note the sample size behind it. A median built on 602 listings deserves more weight than one built on 18.
2. **Find the church's budget.** Annual reports, denominational filings, and public 990s for parachurch organizations tell you what's possible before you ask for anything.
3. **Sanity-check against a government source.** The U.S. Bureau of Labor Statistics puts the [median annual wage for clergy](https://data.bls.gov/oesprofile/?year=2025&major_group=210000&occupation=212011&measure=01&areas=INDUSTRY,STATE,MSA) at $60,810 as of May 2025, which covers ordained clergy across all settings including hospital chaplaincy, so it runs above what a typical local church staff role posts.
4. **Use the three-number rule in the conversation.** Ask for cash salary, designated housing allowance, and employer-paid benefits as three separate figures. Say it plainly: "Can you break the package into those three numbers so I can compare it properly?" Every serious employer can answer that.
5. **Negotiate each part of the package.** If the salary line is capped by the budget, ask about the continuing education budget, a written sabbatical policy, a defined review date, or moving expenses. Those are often easier for a board to approve than base pay.
6. **Get a review date in writing.** "We'll revisit it when things pick up" is not a commitment. "We'll review compensation at the twelve-month mark against these three goals" is.

Asking clear compensation questions is not a lack of faith, and any search team that treats it that way has told you something useful about how they'll treat you in year three.

If your background is in teaching, administration, or another transferable field, look at how those categories are priced too. [Christian education jobs](https://www.christianjobslist.com/christian-education-jobs) often post higher medians than ministry roles in our salary data, [church administration roles](https://www.christianjobslist.com/christian-administration-jobs) sit close to the general ministry median, and many churches will happily title a role either way.

## Frequently asked questions

### How much do ministry jobs pay on average?

Ministry jobs pay a median of about $51,000 a year across the 92 general ministry listings with complete salary ranges from the past year in ChristianJobsList.com salary data (as of October 2026), typically falling between $42,000 and $63,000. Youth ministry medians run closer to $38,000 (n=65) and children's ministry closer to $40,000 (n=63), so the average depends heavily on which ministry role you mean.

### What is the highest paying ministry job?

Fundraising and development leadership is the highest-paying ministry-adjacent category, with a $77,000 median across 76 listings that published a full range in the past year (as of October 2026) and a typical band of $64,000 to $93,000. Among purely pastoral roles, senior and executive pastor positions at large multi-site churches pay the most, driven mainly by church budget size.

### Do pastors pay taxes on their salary?

Pastors pay federal income tax on their salary, but they can exclude a properly designated housing allowance from income tax under Section 107. Ministers are treated as self-employed for Social Security and Medicare, so they owe self-employment tax on both salary and housing allowance unless they hold an approved exemption.

### How much should a small church pay its pastor?

A small church should anchor pastor pay to its total budget, since church consultants commonly recommend keeping staff compensation and benefits inside 45% to 55% of it, then check that number against local listings and cost of living. Published industry guides place small-church lead pastor pay roughly in the $35,000 to $67,000 range.

### Is a housing allowance considered part of a ministry salary?

A housing allowance is part of total ministry compensation, not money on top of salary. A church designates a portion of the agreed pay as housing allowance, which changes how those dollars are taxed rather than adding to them. Always ask for cash salary and designated housing allowance as two separate figures.

## What to bring to your next ministry salary conversation

Ministry pay is knowable. The medians in this ministry salary guide come from what churches, ministries, schools, and Christian nonprofits published about what Christian roles pay in 2026, and they give you a defensible starting point instead of a rumor from a friend who took a job three states away in 2019.

Go into your next conversation with three things: the median and sample size for your category, the church's annual budget, and the three-number breakdown of the offer. That combination turns an awkward money conversation into a straightforward one, which is better for you and for the church that wants to keep you longer than two years.
